Ethan Bernstein
Ben Waber, Jennifer Magnolfi, and Greg Lindsay
1.Balancing We and Me: The open office is the dominant form of workplace design for good reason—it fosters collaboration, learning, and engagement—but it’s far from perfect. Building on new research into the nature of privacy, office design experts from Steelcase offer workspace strategies that support collaboration. Christine Congdon, Donna Flynn, and Melanie Redman
2.The Transparency Trap: Too much openness can make employees feel exposed and afraid to try anything new. To increase creativity and efficiency, companies need to create zones of privacy within open environments. Ethan Bernstein

Towards Hybrid Informal Learning Spaces: Designing for Digital Encounters in Physical Environments
The knowledge economy of the 21st century requires skills such as creativity, critical thinking, problem solving and collaboration – skills that cannot easily be learnt from books, but rather through learning-by-doing and social interaction. Big ideas and disruptive innovation often result from collaboration between individuals from diverse backgrounds and areas of expertise. Public libraries, organisations and co-working spaces have been continuously seeking for means to facilitate social encounters and peer collaboration to nurture cross-pollination of skills, creativity and innovation.
This PhD thesis aims to inform design strategies for smart space technology to enhance opportunities for social learning and collaboration in free-choice learning environments such as public libraries or co-working spaces. The design thinking is based on the idea of Commons 2.0 spaces, i.e. spaces that recognise and promote the user themself as an asset and resource for knowledge, information and inspiration to other, co-present users.
The thesis reports results from five months of ethnographic user observations and 18 months of participatory action design research (PADR) at a case study at The Edge – a bookless library space at the State Library of Queensland in Brisbane, Australia that is explicitly dedicated to social learning, co-working, peer collaboration, and creativity around digital culture and technology.
Based on observations and over 50 interviews with users and staff members of The Edge, the study identifies challenges and barriers for social learning and collaboration as perceived and experienced by everyday users.
Four design strategies for ambient media are presented towards overcoming these challenges and improving the interfaces for social learning in library buildings, co-working spaces and other collaboration and learning spaces. The strategies are implemented and evaluated in a pilot study of ‘Gelatine’ – a custom developed system that facilitates shared encounters between co-workers by allowing them to digitally ‘check in’ at a work space. Gelatine displays skills, areas of interest, and needs of currently present co-workers on a public screen.
The results indicate that the system ‘amplifies’ users’ sense of place and awareness of other co-workers, and serves as an interface for social learning through exploratory, opportunistic and serendipitous inspirations, as well as through helping users identify like-minded peers for follow-up face-to-face encounters. The discussion sheds light on how Gelatine is perceived by users with different pre-entry motivations, and reports users’ ch

(Assumptions about the environment of the organization)
(Assumptions about the specific mission of the organization)

Peter drucker: The Great Pioneer Of Management Theory And Practice
Most leaders are forced to walk a thin line: innovate abundantly, but keep us in the black. Inspire your people to do good work, but hold them accountable for their performance. Foster a culture that attracts talent, but don’t give an inch when it comes to productivity.
Even those who lead with the best of intentions often struggle to strike a balance between what’s good for the business and what’s good for their people. This dichotomy makes it difficult to be both an effective leader and a compassionate leader.
It’s not that power makes people want to be less empathetic; it’s that taking on greater responsibilities and pressure can rewire our brains and, through no fault of our own, force us to stop caring about other people as much as we used to. But it does not have to be this way.
But leaders who put in the work to prioritize the well-being of their teams and lead with compassion will be rewarded where it matters: with better job satisfaction, better relationships with their teammates, and better business outcomes.
Ben Waber, Jennifer Magnolfi, and Greg Lindsay
4.
5. The open office is the dominant form of workspace design for good reason: It fosters collaboration, promotes learning, and nurtures strong culture. But what most companies fail to realize is that collaboration has a natural rhythm that requires both interaction and private contemplation.
Companies have been trying for decades to find the balance between public and private workspace that best supports collaboration. In 1980, 52% of U.S. employees lacked workspaces where they could concentrate without distraction. In response, high-walled cubicles took over the corporate landscape. By the late 1990s, the tide had turned, and only 23% of employees wanted more privacy, and 50% wanted more access to other people. Ever since, firms have been beefing up spaces that support collaboration and shrinking areas for individual work. But the pendulum seems to have swung too far: Once again, people feel a pressing need for privacy, not only to do heads-down work but to cope with the intensity of work today.
To address these needs, according to the authors, we have to rethink our assumptions about privacy. Traditionally defined in physical terms, privacy is now about the individual’s ability to control information and stimulation. In this article, the authors examine workspace design through the new lens of privacy and offer insights on how to foster teamwork and solitude.
6.
(THE OPEN OFFICE)
23. To promote accountability, productivity, and shared learning, many organizations create open work environments and gather reams of data on how individuals spend their time. A few years ago, HBS professor Ethan Bernstein set out to find empirical evidence that such approaches improve organizational performance. What he discovered is that this kind of transparency often has an unintended consequence: It can leave employees feeling vulnerable and exposed. When that happens, they conceal any conduct that deviates from the norm so that they won’t have to explain it. Unrehearsed, experimental behaviors sometimes stop altogether.
But Bernstein also discovered organizations that had established zones of privacy within open environments by setting four types of boundaries: around teams, between feedback and evaluation, between decision rights and improvement rights, and around periods of experimentation. Moreover, across several studies, the companies that had done all this were the ones that consistently got the most creative, efficient, and thoughtful work from their employees.
Bernstein’s conclusion? By balancing transparency and privacy, organizations can capture the benefits of both, and encourage just the right amount of positive deviance needed to increase innovation and productivity.
33. Few companies measure whether the design of their workspaces helps or hurts performance, but they should. The authors have collected data that capture individuals’ interactions, communications, and location information. They’ve learned that face-to-face interactions are by far the most important activity in an office; creating chance encounters between knowledge workers, both inside and outside the organization, improves performance.
The Norwegian telecom company Telenor was ahead of its time in 2003, when it incorporated hot desking (no assigned seats) and spaces that could easily be reconfigured for different tasks and evolving teams. The CEO credits the design of the offices with helping Telenor shift from a state run monopoly to a competitive multinational carrier with 150 million subscribers.
In another example, data collected at one pharmaceuticals company showed that when a salesperson increased interactions with coworkers on other teams by 10%, his or her sales increased by 10%. To get the sales staff running into colleagues from other departments, management shifted from one coffee machine for every six employees to one for every 120 and created a new large cafeteria for everyone. Sales rose by 20%, or $200 million, after just one quarter, quickly justifying the capital investment in the redesign.
