My Questions: What is needed to make self-appraisal effective? What affects the accuracy of self-appraisal? Why do some employees tend to inflate their sense of competency? Why do other employees remain so self-critical?  Is there anything that can be done to help the self-appraisal process work more effectively?

Argument 1: Self-Appraisal is a process that is relevant and useful for improving job performance because it increases consciousness of performance. Individuals are closest to their performance The process of self-appraisal increases awareness of performance and improvement of job results
Argument 2: Self-esteem has the overall greatest impact on how an employee self-appraises because how an employee feels about self, directly translates to the ratings they provide. Four primary traits: self-esteem, locus of control, neuroticism, self-efficacy  Positive self-esteem leads to higher self ratings Impostor Phenomena
Argument 3: Having quality feedback creates the greatest levels of accurate self-appraisal because it provides the necessary criteria for someone to effectively perceive self. Perceived versus ideal self Feedback is needed to provide accurate self-appraisal
Argument 4: The process used in self-appraisal also affects the quality of the assessment ratings because high procedural fairness increases favorable outcomes. Negative wording leads to negative ratings Ratings of others influence self-ratings High procedural fairness equates to increased favorability for system and employee's self-ratings.
