Shared leadership seems suitable for "collaboration 2.0", which is relationship-oriented, passionate, creative, and generates something new through authentic communication and an integrated team/individual identity.

1. Onderzoeksproject ‘de impact van gedeeld leiderschap op het innovatievermogen in
teams’
Inleiding
We leven in een wereld waar organisaties te maken hebben met een hoge complexiteit en
dynamiek wat de noodzaak voor innovatie en verandering implicieert. Dit vraagt om
concepten van leiderschap en organisatie die verder gaan dan alleen gericht zijn op
effectiviteit en efficientie. Tegelijkertijd zijn leiderschaps- en organisatiemodellen die hierop
aansluiten nog onvoldoende in de praktijk getoetst en is de kennis over de bijbehorende
condities nog ontoereikend. (Pearce/Conger 2003).
Het onderzoeksproject ‘gedeeld leiderschap en het innovatievermogen van teams’ – opgezet
als een action-research-project is erop gericht om qualitatieve gegevens te verzamen over
de effecten die gedeeld leiderschap heeft op het innovatievermogen van teams.
Introductie in leiderschap
Met meer dan 150 jaar onderzoeksgeschiedenis en een grote diversiteit in benaderingen kan
het kennisdomein van leiderschap zonder meer als zeer complex en onoverzichtelijk
geclassificieerd worden. De meeste leiderschapsconcepten richten zich op de relatie tussen
leider en volger (O’Regan & Ghobadian, 2006). Leiderschap wordt enerzijds gedefinieerd als
de manier om anderen te beinvloeden om organisatiedoelen te behalen (Weihrich & Koontz,
1993) en anderzijds als stroomlijnen van normen en waarden en gemeenschappelijke
betekenisgeving in een organisatie (Bryman, 1999). Bass en Avolio (Bass & Avolio, 1994)
hebben een leiderschapsconcept geintroduceerd waarbinnen transactioneel,
transformationeel en laissez-faire leiderschap geintegreerd zijn. Het meest empirische
onderzoek heeft sindsdien gebruik gemaakt van dit concept.
Leiderschapsonderzoek heeft zijn focus vooral gericht op de impact van leiderschap op de
performance (Dubinsky et al., 1995). Het kan geconcludeerd worden dat effectief leiderschap
de performance in een organisatie versterkt (Bass, 1990; Ferrier, 2001; Miller & Shamsie,
2001; Dyck et al.,2002). Empirische studies tonen een significante positief correlatie tussen
bepaalde leiderschapsstijlen dan anderen (Hambrick & Finkelstein, 1987; Keller, 1992; Lowe
et al., 1996; Wilderom & v.d. Berg, 1997, Yukl, 1998).
Polities en Harkiolakis (Politis & Harkolakis, 2008) gebruikten ook het concept van
transactioneel en transformationeel leiderschap en vervingen het laissez-faire-concept
zelfgestuurd (self-management) leiderschap. Dit laatste is gebaseerd op de theorie van
Manz (Manz, 1986). In de study van Polities en Harkiolakis wordt de relatie onderzocht
tussen leiderschapsstijl en ondernemersattitude van medewerkers (entreprenerial
orientation). Deze ondernemersattitude wordt onderzocht op drie dimensies:
1. innovatievermogen (innovativeness)
2. risicobereidheid (risk taking)
3. pro-activiteit (proactivesness)
Uit de resultaten van dit onderzoek blijkt dat transformationeel leiderschap meer impact heeft
op het innovatievermogen dan transactioneel leiderschap en zelfsturend leiderschap hier het
hoogste scoort. De conclusie uit het onderzoek bevestigd de aanname dat verschillende
leiderschapsstijlen verschillende vormen van gedrag stimuleert.
Onderzoekskader
Voortbordurend op de benadering van Politis en Harkiolakis rondom de relatie tussen
leiderschapsstijlen en het innovatievermogen van medewerkers in organisaties willen wij de
2. focus verleggen naar de impact van zelfsturend leiderschap op het innovatievermogen van
teams in organisaties. Daarbij wordt de term zelfsturend leiderschap vervangen door
‘gedeeld leiderschap’, die meer aansluit bij recent onderzoek rondom innovatie (Pearce &
Conger, 2003; Breman & Makowski, 2008).
Het doel van het onderzoek is het om inzicht te verkrijgen over de relatie tussen gedeeld
leiderschap – als sturingsinstrument – en het innovatievermogen van teams.
Er is een fundamenteel verschil tussen het concept van gedeeld leiderschap en andere
leiderschapsconcepten. Het gangbare leiderschapsparadigma gaat over de leider en zijn
capaciteiten en kwaliteiten. Gedeeld leiderschap is gericht op de interactie in een groep van
peers, van gelijkwaardige groepleden. Leiderschap wordt gezien als sociaal proces en wat
ontstaat binnen sociale relaties. De kwaliteit van deze vorm van leiderschap is niet
afhankelijk van één persoon, maar van de manier hoe personen omgaan met elkaar en met
bepaalde situaties. (Breman & Makowski, 2008).
M.a.w. de kwaliteit van de interactie in teams is afhankelijk van
- de onderlinge communicatie
- de onderlinge relaties, gerepresenteerd door wederzijds respect en waardering
- de geleverde prestatie (die bepaald word door motivatie, gedrevenheid en passie)
Afgeleid van de inzichten uit de Theory U (Senge et al. 2006, Scharmer, 2007) kan gesteld
worden dat de vaardigheid tot authentiek communiceren van de teamleden essentieel is voor
een innovatief en co-creerend klimaat. De noodzaak van diversiteit voor de performance van
een team is door Belbin aangetoond (Belbin, 1998). De stelling is dat wederzijds respect of
het accepteren van verschillen onvoldoende is. Zoals in het concept van de kernkwaliteiten
(Ofman, 2006) geschetst word is er een belangrijk groeipotentiaal voor persoonlijke
ontwikkeling door te aandacht te richten op tegenstijdige/conflicterende kwaliteiten. Dit leidt
tot de conclusie dat door wederzijdse waardering van persoonlijke kwaliteiten de onderlinge
relaties in een team en daarmee de kwaliteit van de interactie significant verhoogd kan
worden. De rol van passie en gedrevenheid in het werk en de impact op de individuele
prestatie is uitgebreid onderzocht worden (Czikszentmihaly, 1999) en het vermoeden is dat
dit in een team kan samengaan tot een wederzijds versterkende prestatie-motivatie.
Authentieke communicatie, wederzijdse waardering van kwaliteiten en wederzijdse
versterking van prestatie-motivatie wordt hier samengevat tot één samenwerkingspatroon.
Aanknopend aan het flow-concept van Czikszentmihaly noemen we dit
samenwerkingspatroon ‘teamflow bevorderend gedrag’.
Daarmee kunnen wij twee hypothesen formuleren:
H1: Gedeeld leiderschap in een team leidt tot teamflow-bevorderend gedrag bij de
teamleden
H2: Teamflow-bevorderend gedrag heeft een positieve correlatie met het innovatievermogen
van teams.
Onderzoeksprojecten
Om de bovengenoemde hypothesen in de praktijk te toetsen worden er op dit moment een
aantal pilots doorgevoerd. Als onderzoeksmethodiek wordt action research toegepast.
Werkend aan de implementatie van het concept ‘gedeeld leiderschap’ wordt binnen diverse
contexten onderzoek gedaan naar de effecten voor het innovatievermogen bij de betrokken
teams.
3. Twee pilots zijn in april/mei 2008 met een kick-off en een inventarisatie (nul-meeting) van de
opvattingen en vaardigheden m.b.t. samenwerking gestart. Het betreft één team van 9
personen bij Interpolis/Achmea te Tilburg en het Landelijke Expertisecentrum Verzorging en
Verpleging (LEVV) met ca. 25 medewerkers te Utrecht.
Twee verdere pilots zullen binnenkort van start gaan en betreffen twee studentcompanies
binnen de opleiding Small Business en Retailmanagement en twee werkgroepen bij de
Faculteit Economie en Mangement. Deze twee pilots worden dus binnen de Hogeschool
Utrecht uitgevoerd.
