Not without laughter’ is a novel published in 1930 by Langston
Hughes (Hughes & 3M Company, 2012). During the time when
the book was published, there were high levels of racism in
America among other nations. Basically, the story portrays the
issue of racism in America during the time. It brings out the
levels of injustices, mainly of how whites treated blacks in
America during the time. Through the book, Hughes also
communicated that the injustices against the blacks were not in
only one part of the country but rather, in the entire nation. The
story is about Sandy Rogers who grows in Kansas at a small
fictional town called Stanton. Sandy lives with his mother and
grandmother. The mother is named Anjee and the grandmother
2. is known as Aunt Hager. Sandy’s mother is a house keeper of a
wealthy white family and his father travels all over and does
any work that comes by (Hughes & 3M Company, 2012).
Indeed, during the time, racism was at its height and the most
affected were the African Americans. In the current years,
racism has declined but not completely since there are a number
of cases touching on the issue of racism in the country.
The most recent case which raises the issue of racism is the one
in which an unarmed black man was killed by a police. In the
event, a young un-armed black man was shot at close range by a
white police officer even after he had surrendered. The action
sparked nationwide strikes and the question of mistreatment of
the blacks by the whites was raised again. Such incidences are
not rare in the United States. Several other cases involving
excessive brutality against the blacks by white policemen have
been reported.
The employment places have also shown some levels of
discrimination. In most cases, the blacks and the Latin
Americans are employed as casual laborers whereas there
Caucasian counterparts are employed in more lucrative white
color jobs. Such information and data has raised a number of
questions too concerning racism issues. Questions race in the
mind of analysts concerning the reasons for such a trend. In
some of the analysis, the two minority groups have been said to
be less exposed to environments which guarantee them
successful career lives. In some analyses, discrimination has
been cited as the culprit to the social imbalances.
The questions raised concerning discrimination are not yet fully
answered. The current police incidence and the employment
data are however prove that the discrimination issue still
present, even though to a lesser extent as compared to the time
when Hughes wrote the book “not without laughter”. The extent
of brutality that the white policemen show against black
suspects brings out some level of racism since most of the cases
are similar in nature and many in quantity. The cases have been
reported across the various states of the country. In some
3. incident the case was extreme in the sense that the African
American suspect was sprayed with bullets at close range by
several white policemen.
Concerning the employment and social imbalance, the racism
issue is not clear as such. The issue could however be attributed
to the effect of the past whereby the minority group had les
opportunity at the time and were left behind in terms of pursuit
for a better social life (Hughes, & 3M Company., 2012). Given
time, perhaps the trend will change and there will be more
balanced in the social classes. The issue could also be due to
the psychological effect that could have negatively impacted the
minority group and left them less effective than their Caucasian
counter parts. Negatively, the issue could be as a result of
racism and discrimination in the allocation of resources. The
problem could be as a result of the minority group not enjoying
the basic amenities and the best being accessed by the
Caucasians. All that could be a possibility since the cause of the
trend in the current employment data is not that clear.

Alfred Wegener a German scientist in his theory explained that
the continental landmasses were constantly drifting far from
each other. Wegner named this movement as continental drift.
He believed that coastlines of eastern South America and
western Africa were related and looked like interlocking edges
(Altıner, 2011). Fossil fuels of reptilian from coastline of the
plates proofed that at some point they were joined together. One
of the strongest evidence correlate to the magnetic imprints of
oceans rocks beneath the mid-Atlantic ridges. Rocks repeal each
other supporting continental drift.
Today’s scientist accepts there is earth movement as there is
sufficient evidence to back it up. Unlike Wegner time where
there was no sufficient proof about earth movement, revelation
of seafloor spreading by underwater exploration make today’s
scientist believe that there is earth movement (Altıner, 2011).
Radiometric dating of oceans bottom sentiments proof existence
of one continent Pangaea. Discoveries of sea floor mapping
shed light on Wegner hypothesis of continental drift. Plate
tectonic theory provided evidence to back up Wagner’s idea.
Plates are constantly drifting from each other that proof a slow
movement on the earth.
Scientific method involves formulation of hypothesis by
creating models. Experimental researches are conducted to
6. obtain data through measurement or observation. With the
results, analysis is don then draw the conclusion. Consequently,
scientists use the scientific method to develop theories that can
be accepted through observation. Alfred Wagner developed
continental drift hypothesis that was based merely on
assumption. Geologist refuted Wegner hypothesis as there were
no serious observation to back it up. Scientist were more
skeptical about Wegner as far as scientific method was
concerned. However, discovery of plate tectonic theory
provided a more solid evidence that override earlier proposition
and assumption in explaining continental drift.
Today’s scientist help us to understand our natural world by use
of model and simulation. Using inductive reasoning they
develop hypothesis based on non-numerical observation
(qualitative science). By formulating data, scientist test their
hypothesis, analyze the data and draw conclusion (quantitative
science). They provide rational reasoning that make everything
real to us, thus helping us to understand our world.
Wegner proposition was that there existed a supercontinent
called Pangaea. Plate tectonic provides plausible evidence on
the movement in the earth’s lithosphere. Plate tectonic theory
explains that movement of earth was caused by convection
forces in the earth core that led to split of the earth into unit
called plates. The earth movement led to the spread of ocean
floor. Plate were believed to slide past one another and no
lithosphere was created nor destroyed. Thickness of ocean floor
sediments verifies seafloor spreading and convective flow of
rocks in 2900 km thick mantle formed the basis of driving force
of plate tectonic.
Plates are constantly moving away from each other at rate of 5
cm per year. As they drift from each they led to development of
earthquakes which deforms the coastlines reducing the size and
shape of the plates (Altıner, 2011).
As the plate drift from each other, they converge. Collision of
plate as a results subduction thickens the earth crust leading to
formation of largest Continental Mountain like the Himalayas
7. and Alps. Similarly, as plate drift relative to each other lead to
formation of volcanoes known as the plate volcanoes. Several
plates drifting forms active volcanoes in peripheral of Pacific
Ocean Basin called Ring of fire (Nuara, 2014).

8. The company’s strategy towards change is a good one. The
organization is aimed at realizing its objectives and it has
realized that that can only be achieved through shared
objectives. For there to be shared objectives, there has to be
transparency and honesty all of which are incorporated in the
company’s organizational values. The company’s change
strategies are aimed at ensuring the organization remains
relevant in the current dynamic environment. the
implementation process of the strategy change experienced
some challenges but it is yet to be achieved (Avon.com, 2015).
The company’s vision is to be the company of choice for women
resulting from the company’s understanding of the self-
fulfillment needs of women and from the company’s quality
products and services it offers to them. The company’s culture
is one of trust, respect humility, integrity and faith. The culture
of trust is seen from the companies value of trust in which there
is transparency among the employees. The company is also
aimed at giving tits customers support, offering the clients with
high quality products and share success with the company’s
stakeholders.
Basing on the changes recommended for the organization, the
organization does not need to change its mission vision and
culture. That is because the changes are in alignment with the
objectives of the organization and with the vision and mission
too. The need to change does not arise from a poor vision and
mission but rather from the operational activities which are not
in alignment with the objectives and mission of the
organization. For instance, integrating the global functions
means that the organizational objectives and the mission to
serve families across the work are in alignment.
The leadership within the organization is not that effective. A
9. more effective leadership within the organization would have
spotted the talent management inefficiencies on time and the
decline in the organizations profitability would have been
checked on time. Andrea Jung’s leadership was however a more
effective one. Together with his executive team they were able
to identify the course of the decline in performance and laid
down strategies which guarantee the improvement of the
company’s performance (Dotlich, 2010).
Among the leaders was a talent management coach who was
used to emphasize on the need for change. The management of
the organization was coached by a highly qualified coach to
develop the company’s talent practices. From the coaching,
Avon’s management indeed saw the need for change (Effron,
Greenslade & Salob, 2005).
The change recommended upholds transparency, simplicity,
accountability and discipline (Effron, Greenslade & Salob,
2005). The organizational structure should therefore combine
some elements of hierarchy structure and some elements of a
flat and flexible structure. The organizational chart that would
be appropriate would be one like the one below:

The changes, if implemented the company will improve its
efficiency and hence performance. The organizational structure
of the organization which will be more transparent will enable
rapid developments in the costs of production will be reduced

The name of the organization to be researched for
organizational development model is Avon Company. The
company which produces consumer products began its
operations in 1886 and continues to operate to date. It has
performed well for most of the years but experienced declined
performance as from 2006. The declined performance is as a
result of faster growth in comparison to the proportion of talent
and infrastructure it can support among other challenges it faces
(Avon.com, 2015). As such, the company needs to change a
number of its operations.
The company faces competition from major companies such as
Cover Girl, L’Oreal and Revlon among others. The competitors
produce similar products as the company and operate in the
same industry. The strengths of the organization are that Avon
enjoys economies of scale that come with the company’s
existence of over 120 year (Avon.com, 2015). The company’s
staff knows the various products which exist in the market and
12. the company has branches in major cities across the globe. The
company has highly skilled employees with much innovative
and production skills.
Over the years, the company has built good relations with its
customers and the community in which it carries out its
operations thereby making a good and strong brand name for the
organizations. Its customers are thus loyal and can hardly leave
the company’s products for those of competing companies.
The company is however faced with challenges among them,
high production costs. The high costs of production come as a
result of the high demand locations where the company, in its
strategy, sets offices. The company also has other challenges
and it is relatively weak in its talent management practices as
compared to its competitors (Avon.com, 2015).
There is actually a need to adopt a matrix structure and quit the
regional structure that the company upholds. The company’s
marketing and supply chain among other global functions ought
to be integrated with other regional operations. The company’s
talent management practices are effective but more
effectiveness should be sought. Currently, the ratings of the
talent practices at the company are at 17 percent (Avon.com,
2015). That should be increased further as that indicates the
level of transparency among the management and the entire
organization. The management, consisting of experienced and
skilled professionals, will facilitate the development model.
Avon Company will offer you a good opportunity to analyze in
regard to change. The fact that you identified integration of
global functions into regional operations as an opportunity for
growth was insightful! What does the SWOT analysis for Avon
look like? In this section, you will identify their strengths,
