Human resources HR analytics has recently developed an enormous curiosity in most organizations still they find challenging to move from operational reporting to strategic reporting analytics. Organizations are becoming more data focused by utilizing employee data to reach their strategic goals. Recent research studies have shown increased attention on HR analytics and its impact on business results. This paper is a conceptual study, with twofold objectives firstly, to provide evidence of implementation and growth of HR analytics from the literature review second, to study the impact of HR analytics focused with Return on Investment. The purpose of applying HR analytics is to give better decisions on utilizing HR metrics and predictive models which optimizes performance and better return on investment. The study indicates that conceptual and empirical studies in HR analytics resulted in a greater return on investment when compared to case based studies. Additionally, the study indicates that talent acquisition and learning and development are the main HR functions that generate the highest return on investment. Die Befragung "CSRD Readiness Check" läuft seit ca. acht Wochen. In dieser Zeit haben knapp 100 Personen aus dem LinkedIn-Netzwerk an der Befragung teilgenommen.
Das Ergebnis der Befragung, der CSRD Readiness Score, ist ein erster Indikator für den aktuellen Stand im Thema Nachhaltigkeit. auf dieser Basis können nächste Schritte identifiziert und umgesetzt werden.Im Mittel liegt der Score bei 53 und schwankt zwischen 25 und 77.
Die befragten Unternehmen liegen bei der Vorbereitung auf CSRD überwiegend im Plan.
An der strategischen Einbindung und der organisatorischen Verankerung muss noch gearbeitet werden.
Bei der Social-Komponente hinken die meisten Unternehmen noch hinterher.
Die befragten Unternehmen nutzen überwiegend bereits vorhandene IT-Systeme - häufig Excel - und haben bzgl. der erforderlichen Kommentierung noch keinen Plan.
Die Demokratisierung der Daten sollte verbessert werden.
Viele der nachgefragten Informationen können innerhalb von Minuten zur Verfügung gestellt werden.
The emphasis on competency data rather than jobs and positions has the effect of breaking down traditional silos in HR between workforce planning, workforce development, and internal mobility. This ultimately reshapes the way employees are recruited, developed and retained within the organization.
Nearly 90% of executives believe that competencies are increasingly important to the way companies define work, deploy talent, manage careers, and value employees. However, only up to 30% are applying competency-based approaches at a significant scale.
74% of executives believe, according to recent studies, that effective management of external employees - freelancers, gig workers, professional service firms, etc. - is critical to their success. But only 58% believe, as of today, that their companies have an integrated approach to managing internal and external employees.
Environmental Social Governance – ESG wird als weiter Begriff für CSR (Corporate Social Responsibility) verwendet. Hierbei handelt es sich um die Evaluierung der unternehmerischen Sozialverantwortung. ESG ist damit durchaus auch im Kontext einer übergreifenden Corporate Governance und Nachhaltigkeit zu sehen.
Die Berichtslegung zu Nachhaltigkeitsthemen ist dynamisch wie nie zuvor. Neue Rahmenwerke und Standardisierungen erhöhen die Komplexität, gleichzeitig wächst der regulatorische Druck. Nachhaltigkeitsbeauftragte stehen vor der Herausforderung, sich entwickelnde Berichtsstandards einzuordnen und die richtigen Ableitungen für ihr Unternehmen zu treffen.
Mit dem Hinweis „wir ziehen unsere Daten aus SAP / Workday …“ springen derzeit viele Unternehmen zu kurz. Die oben skizzierten Standardeinstellungen sind damit nicht möglich. Eine unternehmensweite Automatisierung, Demokratisierung und Skalierung ebenso wenig.
Als Strategieimplementierer bin ich zutiefst von diesem Psychological-Safety-Konzept überzeugt. Im Nachschauen hätte ich manches Projekt nicht beginnen dürfen, weil die kulturellen Voraussetzungen noch nicht gegeben waren. Ein noch so guter Masterplan kann kulturelle Schwächen nicht ausgleichen.
Psychologische Sicherheit steht und fällt mit vorbildlich handelnden Führungskräften. Der Leadership Code und notwendige Führungskompetenzen geben die Richtung vor.
Im Ergebnis geht es bei psychologischer Sicherheit darum, ein Gefühl der Zugehörigkeit und Gemeinschaft innerhalb von Unternehmen zu schaffen, in denen Angst, Wut und Depression durch Wahlmöglichkeiten, Flexibilität und Freiheit ersetzt werden.

Haben sich noch vor wenigen Jahren zahlreiche #Recruiter und Personalentwickler entspannt zurück gelehnt, den bevorstehenden Fachkräftemangel als Farce abgetan und Humankapital zum Unwort des Jahres gewählt, so wächst allmählich die Erkenntnis, dass „die Effektivität des Personals eine der letzten großen Stellschrauben“ ist, um die #Wettbewerbsfähigkeit in Unternehmen zu steigern oder zumindest zu erhalten.

Die Belegschaftsplanung ist grundsätzlich ein Prozess zur Lückenanalyse. Im Sinne einer agilen Vorgehensweise ist das SPP-Vorgehen in sog. Bausteine gegliedert, die nicht zwingend sequenziell zu durchlaufen sind. Unternehmen wie BMW, Roche und Siemens wenden dieses Vorgehen bereits erfolgreich an. Es zeichnet sich dadurch aus, dass der zukünftige Personalbedarf nach vorne gestellt wird, zu Beginn diejenigen Bereiche identifiziert werden, in denen sich das jeweilige Unternehmen verändert bzw. plant zu verändern, und nur für diese Bereiche sog. Cluster identifiziert, die von diesen Veränderungen betroffen sind. Alle anderen Bereiche bleiben bis auf Weiteres außen vor.
#Berufsbildung ist kein Selbstzweck. Die Betonung der gesellschaftlich-sozialen Verantwortung spielt sicherlich eine Rolle, aber keine treibende. Fakt ist: Auch und gerade im Zeitalter technischer Innovationen - Roboter, selbstfahrende Autos, 3-D-Drucker - wird es ohne gut ausgebildete Mitarbeitende keinen bzw. keinen wettbewerbsfähigen Anstieg der #Arbeitsproduktivität geben.
Viele Lehrlings-/Ausbildungsverantwortliche fragen sich deshalb: Welche #Kompetenzen und #Fähigkeiten sollten wir ausbilden? Wie müssen wir unser Vorgehen im Betrieb ändern, um junge Menschen zu gewinnen und zu halten? Wie machen wir unseren Beitrag zum gesamten Unternehmenserfolg deutlicher?
Die Präsentation beinhaltet Aussagen zur Strategischen #Personalplanung und #Segmentierung von #Zielgruppen, zum #Geschäftsmodell Berufsbildung und Operativer #Exzellenz, sowie zur #Wirtschaftlichkeit der Berufsbildung und #Talent #Analytics.
Hier noch ein Ausblick:
(1) Aufgrund der Tatsache, dass in den nächsten Jahren zahlreiche Baby Boomer in den Ruhestand gehen und dem #Arbeitsmarkt damit nur noch eingeschränkt zur Verfügung stehen, sollten wir uns jetzt mit dem Thema #Nachfolgemanagement auseinandersetzen und konkrete Massnahmen - abgeleitet aus der Strategie - einleiten.
(2) Eine isolierte #Personalplanung und punktuelles #Talentmanagement springen zu kurz. Vielmehr bedarf es eines mit Finanzen & Controlling integrierten Ansatzes sowie eines integrierten Talentmanagements.
(3) Richten Sie Ihr #Geschäftsmodell und die interne Organisation konsequent auf die für Sie relevanten Zielgruppensegmente bzw. #Berufsorientierungscluster hin aus; insbesondere die #Lernsysteme, die Ansätze zu #Commitment und #Bindung Mitarbeitender, eingesetzte AC-Tools, sowie Feedback- und Zielvereinbarungsprozesse.
(4) Die #Digitalisierung, konkret: Maschinen und Automaten, wird/werden an immer mehr Stellen menschliche Arbeitskraft ersetzen. Daneben entstehen aber auch komplett neue Berufe. Für Berufsbildner ist damit die Überprüfung der #Berufsbilder, #Ausbildungsberufe, #Studiengänge und der Curricula verbunden; wissend, dass sich die Nachfrage nach Fachkräften komplett verändern wird.
(5) Die Berufsbildung muss vermehrt konstruktiv mit Mehrdeutigkeiten und Gegensätzen umgehen: #Agilität vs. #Sicherheit, akademische vs. berufliche Bildung, operative vs. strategische #Talentplanung.
(6) Die Berufsbildung muss und wird einen Beitrag zur Entwicklung der #Arbeitsproduktivität leisten. Daneben sind #Personalleitungen / #CHRO mit Blick auf alle Arbeitskräfte innerhalb des Ökosystems - nicht nur innerhalb des Unternehmens - umfassend gefordert.
Strategische Personalplanung in der AssekuranzSTRIMgroup
Noch vor einigen Jahren war die #Personalplanung beschränkt auf die Lücke zwischen Angebot und Nachfrage an Mitarbeitenden. Heute ist es ein deutlich anspruchsvollerer Prozess, ähnlich wie Risk Management oder Supply Chain Management. Die Strategische Personalplanung erzeugt mehrere, datengesteuerte #Prognosen, die auf einer Vielzahl von #Szenarien beruhen. Ausserdem ermöglicht eine solche Planung einer Organisation, sich rasch anzupassen und auf aktuelle und zukünftige Änderungen in den Geschäftsanforderungen zu reagieren.
Damit eine Personalplanung als "strategisch" bezeichnet werden kann sind m.E. folgende Eigenschaften notwendig:
(1) Verzahnung mit der Strategischen Unternehmensplanung. (2) Gezielte Ausrichtung auf jene Belegschaftssegmente, welche die grössten strategischen Auswirkungen erzielen (z.B. unternehmenskritische Positionen, Aufgaben, die schwer zu erfüllen sind, oder Fähigkeiten, die über eine lange Zeit hinweg aufgebaut wurden).
(3) Einbindung eines Entscheidungswerkzeuges, das obere Führungsebenen dazu befähigt, Alternativen abzuwägen, Geschäftsentscheide herbeizuführen und bei der Strategischen Planung Fortschritte zu machen.
#talentmanagement durchläuft gerade einen Paradigmenwechsel. Es ist nicht mehr nur eine Aneinanderreihung von Prozessen beginnend mit der #Ansprache und #Rekrutierung, über die #Entwicklung und #Vergütung, bis hin zur Besetzung von Schlüsselpositionen. Vielmehr geht es zunehmend um #strategische #Personalplanung, #Engagement, Einbindung der #total #workforce, nicht nur der angestellt Beschäftigten sowie einer viel detaillierteren #Segmentierung der #Belegschaft. Dies hat mit einer Kultur zu tun, die von #Innovation, von #Bindung und von #Verantwortlichkeit geprägt ist.
Ausgehend von den volkswirtschaftlichen Rahmenbedingungen in #Österreich, in Europa und weltweit sind konkrete Maßnahmen notwendig, auf die in der Präsentation eingegangen wird.

Das Thema HCM wird häufig nur auf deskriptiver Ebene betrachtet. In der Regel werden dafür limitierte Ressourcen ins Feld geführt. Die Entscheidungsträger, die für diese Ausrichtung verantwortlich sind, sind mitunter auch diejenigen, die technische und methodische Hilfsmittel, wie z.B. die Scorecard, favorisieren und weiterhin per Bauch entscheiden.
Mit einem solchen Vorgehen wird die Professionalisierung nicht gelingen.
