three companies in India – HCL Technologies, HCL Infosystems and HCL Healthcare.
HCL Technologies (HCLT) , a $5.5 billion global company, is a leading IT and engineering service

Using the theories on Entrepreneurial organisation and HRM, leadership style, motivation and
satisfaction, and human capital advantage, it is argued that the inclusive style (combination of
Transformational, Situational and Servant Leadership) of leadership of Mr Vineet Nayar, former
CEO HCLT, had influenced and transformed the human resource management practices at HCL into
a high performance work system (HPWS). The employees were empowered and motivated by
HPWS and created human and social capital in the firm. This positive stimulation resulted into
cultivation of entrepreneurial behaviours ("Intrapreneurship" or "Ideapreneurship") among
employees and led to sustained competitive advantage for HCL in the market by creating value for
the customer business ("Relationship beyond the contract").
This paper begins with a comprehensive review of the literature on the areas specified earlier
followed by the critical analysis of the leadership style of Mr Vineet Nayar and various HRM based
initiatives taken by HCLT under Employee First Customer Second philosophy.
This coursework will end with the conclusions drawn from the study and reflection insights towards
my experience with HCL Technologies.

Question 4 Strategic business unit benefits include unit developing deep subject matter competency,
the attention that sales force is able to give each product line, developing the next generation of
company leaders and retaining nimbleness and an ability to respond to the market (via smaller
units). In this way customers who were purchasing the product were able to easily locate a
designated executive responsible for its sales who was also able to answer their specific questions,
customize solutions or provide necessary support.
Negatives of this structure include cost inefficiencies, possibility of affiliates having incompatible
"back–office" systems (i.e. IT, accounting, HR) making company–wide planning more difficult,
