Poučili jsme se a dnes už víme, že u změnových projektů takového rozsahu nestačí deklarovaná “podpora managementu”. Nutnost přímého zapojení lídra je nezbytná, nedá se obejít, nedá se outsourceovat. Odměnou těmto firmám a lídrům je pak silný výkon firem, podpořený tahem na jednu branku, a skvělé vztahy uvnitř. Možná s tím, jak se ekonomika začíná ochlazovat, se v éteru stále více skloňuje nové sousloví. Employee Experience, neboli zkušenost zaměstnanců, je novou derivací Employer Brandingu a možná přesněji zachycuje podstatu, o kterou v případě budování značky zaměstnavatele běží. Totiž o současné zaměstnance. Firmy, které svou značku zaměstnavatele berou vážně, dávají své lidi na první místo. Lidé jsou nejen součástí procesu jejího definování, ale také těmi, kteří značku v každodenním procesu utvářejí. Možná jsou na prvním místě také proto, že tyto firmy pochopily, že nic jako značka zaměstnavatele ve skutečnosti samostatně neexistuje. Každá firma má pouze jednu značku.
Zákazníci nikdy nebudou milovat firmu, pokud ji nemilují vlastní zaměstnanci, říká Simon Sinek. Jak prosté, jak zřejmé, jak často naprosto ignorované. Výzkum Aktuálních trendů v HR marketingu jsme připravili ve spolupráci s expertem na výzkumy Davidem Šimákem, specialistkou na vztahy s lidmi Hankou Smítalovou a human relations konzultantem Petrem Skondrojanisem.

Je mnoho cest, jak udělat firmu ještě úspěšnější.
Můžete kupovat inovativní firmy, pořizovat nové technologie, zavádět do procesů umělou inteligenci, používat big data.
Nakonec však obvykle zjistíte, že za úspěchem stojí lidé – vaši zaměstnanci.
Podle společnosti Gallup, která měří motivovanost lidí ve firmách přes 80 let, je celosvětově pouze 15 % zaměstnanců motivovaných, 67 % je demotivovaných a 18 % dokonce škodí. Zatímco první skupina vesluje vpřed, poslední dává kontra.
Dokážete si představit ten potenciál, který leží ladem ve dvou třetinách lidí, kteří do práce nosí pouze ruce a hlavu (veškeré nápady a kreativitu) a srdce (všechno nadšení a energii) nechávají doma?
Problém spočívá v tom, že neexistuje žádný kohoutek ani tlačítko motivovanosti. Lidé se nedají motivovat.
Dobrá zpráva je, že firmy nejsou bezmocné, většinou pouze bezradné. Gallup za roky výzkumů zjistil, jaká kombinace předpokladů vede nejčastěji k motivovanosti lidí.
Když tyto předpoklady sečteme, výsledek se dá shrnout jako: SMYSLUPLNÁ PRÁCE V PEČUJÍCÍM PROSTŘEDÍ.
Lidé častěji najdou smysl ve své práci, když rozumí, na čem se podílí a jaký má jejich práce přínos.
Firma musí nejdříve vytvořit srozumitelnost tím, že odpoví na 6 strategických otázek (viz další strana).
Aby byla srozumitelnost opravdu předpokladem smysluplné práce, musí na tyto otázky najít autentické a uvěřitelné odpovědi řídící tým – management. Jedině to je dostatečná záruka, že se srozumitelnost dostane ze slov do reality.
Co firma dělá (představení a příběh)?
Proč existuje nad rámec vydělávání peněz (poslání)?
Čeho chce firma dosáhnout v dlouhodobém horizontu (vize)?
Jak se chová (firemní hodnoty) a jakou díky tomu buduje firemní kulturu?
Díky čemu uspěje – v očích zákazníků (byznys model)?
Co dalšího nabízí zaměstnancům (příležitost, odměna, podmínky)?
Kladete si ve firmě tyto otázky?
● Jak zařídit, abychom v managementu hovořili před zaměstnanci jednou řečí?
● Jak stanovit dlouhodobé cíle a strategie a důsledně je realizovat?
● Jak vytvořit plány a strategie, aby se lidé chtěli na jejich realizaci podílet?
● Jak motivovat zaměstnance, aby podávali ještě lepší výkony?
● Jak vytvořit firemní hodnoty, které nám pomůžou s byznysem?
● Jak zařídit, aby jednotlivé týmy více spolupracovaly?
● Jak rozvíjet manažery, aby byli schopni vést lidi a naplňovat stanovené plány?
Možností, jak se k výše uvedeným výzvám postavit, je jistě více. My jsme v ebooku Úspěšnější díky lidem popsali metodu, přístup, který se osvědčil nám. Bez ohledu na velikost či obor firmy, počet zaměstnanců nebo poboček, lokální nebo nadnárodní zázemí.
Firmy Úspěšnější díky lidem spojuje něco jiného – odhodlaný a odvážný lídr, ředitel, který chce změnit pořádky uvnitř firmy. Poučili jsme se a dnes už víme, že u změnových projektů takového rozsahu nestačí deklarovaná “podpora managementu”. Nutnost přímého zapojení lídra je nezbytná, nedá se obejít, nedá se outsourceovat. Odměnou těmto firmám a lídrům je pak silný výkon firem, podpořený tahem na jednu branku, a skvělé vztahy uvnitř. A ty jsou k nezaplacení, protože kvalita systému (firmy) není dána kvalitou jednotlivých prvků (lidí), ale kvalitou vztahů mezi nimi.

Výzkum trendů HR marketingu v České republice 2014BrandBakers
Pakliže chcete vědět, jaké trendy v HR marketingu v České republice se používají a fungují skvěle nebo které začnou personalisté v tomto roce používat, čtěte dále.
K dispozici je mnoho zahraničních výzkumů v oblasti budování značek zaměstnavatelů a HR marketingu. Ty jsou nám mnohdy inspirací, pro české prostředí jsou však málo použitelné. Zpožďují se v čase.
Výzkum jsme připravili společně s našimi partnery, odborníkem v oblasti výzkumu a značkových strategií Davidem Šimákem a praktiky v oblasti náboru lidí Hankou Smítalovou a Petrem Skondrojanisem. Výzkum proběhl v březnu 2014 a zúčastnilo se ho 101 respondentů z řad personalistů.

Protože se jedná o první ročník výzkumu, na meziroční srovnání se můžeme společně těšit až příští rok. Nyní připojujeme pouze krátký kometář, srovnání s trendy v marketingu(1) a zahraničními trendy v oblasti zaměstnavatelských značek(2).
Oproti trendům v českém marketingu nebo v budování zaměstnavatelských značek v zahraniční není a nebude Optimalizace kariérních stránek pro zobrazení na mobilních telefonech používaným trendem v ČR. Například ve Spojených státech 43% zaměstnanců uvedlo, že ke hledání práce použilo mobilní telefon a 37% zástupců generace Y očekává, že kariérní stránky budou optimalizované pro mobilní telefony(3).
Zatímco stálicí v marketingových trendech je obsahový marketing, Unikátní obsah náborové komunikace značky zaměstnavatele používá pouze polovina respondentů a v tomto roce začne používat pouze 6% respondentů.
V zahraniční bude více pozornosti věnováno porozumění uchazečů. V ČR pak pouhý jeden respondent zmínil, že jeho společnost začne používat Vlastní výzkum rozhodovacích kritérií cílové skupiny uchazečů.
Který trend by v tomto roce měl být nejvýraznější? Strategie pro budování značky zaměstnavatele.
Já osobně věřím, že značka zaměstnavatele může přispět nejen k dlouhodobému přitahování správných lidí (a tím i k zefektivnění náboru), ale také k podpoře přerodu personalistů na skutečné partnery podnikání. Vytvoření takové strategie totiž s sebou nese mnoho pohledů na zaměstnance jako na zákazníky, hledání jedinečné nabídky zaměstnavatele vymezené vůči konkurenci. Naplňování zaměstnavatelské značky v každodenním životě pak často vyžaduje obchodní přístupy k oslovování a získávání nových zaměstnanců.
Každopádně uvidíme. Nechme se překvapit.
