performance appraisal
Traditional Methods:
1.Confidential Report: It is written for a unit of
one year and relates to the performance,
ability and character of the employee during
that year.
The report is not data based but
subjective.
The employee who is appraised never
knows his weakness and the opportunities
available for overcoming them.
2. Graphic Scale method: A rating
scale lists traits and a range of
performance values for each trait.
The supervisor rates each
subordinate by checking the score
that best describes his/her
performance for each trait.
3. Straight ranking method: Every
employee is judged as a whole
distinguishing the rates from his/her
performance.
A list is then prepared for ranking
the workers in order of their
performance on the job so that an
excellent employee is at the top and
the poor at the bottom.
4. Paired Comparisons method:
Every employee is compared trait-
wise, with other employees, on at
a time, the number of times one
person is compared with others is
tallied.
5. Grading System: Certain features like
analytical ability, co- operativeness,
dependability, job knowledge etc. are
selected for evaluation.
6. Forced Distribution Method:
This method was evolved by Tiffen to eliminate the
central tendency of rating most of the employees at
a higher end of the scale.
This is useful for rating a large number of
employees’ job performance and promo ability.
Critical Incidents Method:
In this method, the rater focuses his or her attention on
those key or critical behaviours that make the difference
between performing a job in a noteworthy manner.
There are three steps involved in appraising employees
using this method:
1. a list of noteworthy (good or bad) on-the-job behaviour
of specific incidents is prepared.
2. a group of experts then assigns weightage or score to
these incidents, depending upon their degree of desirability
to perform a job.
3. finally a check-list indicating incidents that describe
workers as “good” or “bad” is constructed.
Modern Methods
1. Assessment centre:
 Assessment centres are mainly used for evaluating
executive or supervisory potential.
 an assessment centre is a central location where
managers come together to participate in well-
designed simulated exercises.
 They are assessed by senior managers supple-
mented by the psychologists and the HR specialists
for 2-3 days.
Assessee is asked to participate in in-basket
exercises, work groups, simulations, and role
playing which are essential for successful
performance of actual job.
Having recorded the assessee’s behaviour the raters
meet to discuss their pooled information and
observations and, based on it, they give their
assessment about the assesee.
At the end of the process, feedback in terms of
strengths and weaknesses is also provided to the
assesees.
2. Management by Objectives:
“Process whereby the superior and
subordinate managers of an organization
jointly identify its common goals, define
each individual’s major areas of
responsibility in terms of results expected
of him and use these measures as guides
for operating the unit and assessing the
contribution of each its members”.
An MBO programme consists of four main steps:
goal setting, performance standard, comparison,
and periodic review.
Limitation of MBO:
(i) Setting Un-measurable Objectives
(ii) Time-consuming
(iii) Unrealistic Goals
(iv) Lack of Trust
2. Behaviourally Anchored Rating Scales (BARS):
It combines the benefits of narratives, critical
incidents, and quantified ratings by anchoring a
quantified scale with specific behavioural examples
of good or poor performance.
Developing BARS typically involves five steps:
1. Generating Critical Incidents (Critical incidents (or
behaviours) are those which are essential for the performance of the
job effectively )
2. Developing Performance Dimensions
3. Reallocating Incidents
4. Scaling Incidents
5. Developing Final BARS Instrument
3. 360 – Degree Appraisal:
Performance information such as employee’s skills,
abilities and behaviours, is collected “all around” an
employee, i.e., from his/her supervisors,
subordinates, peers and even customers and
clients.
An employee is appraised by his supervisor,
subordinates, peers, and customers with whom he
interacts in the course of his job performance.
All information so gathered is then compiled
through the computerized system to prepare
individualized reports.
Organization Climate:
“Organisational climate can be defined as a set of
attributes specific to a particular organisation that
may be induced from the way that organisation
deals with its members and its environment.
For the individual members within the organisation,
climate takes the form of a set of attitudes and
experiences which describe the organisation in
terms of both static characteristics (such as degree
of autonomy) and behaviour outcome and
outcome- outcome contingencies.”
Impact of Organisational Climate on HRM:
Organisational climate influences to a great extent
the performance of the employees because it has a
major impact on motivation and job satisfaction of
individual employees.
Organisational climate determines the work
environment in which the employee feels satisfied
or dissatisfied.
Since satisfaction determines or influences the
efficiency of the employees, we can say that
organisational climate is directly related to the
efficiency and performance of the employees.
There are four mechanisms by which climate affects
the behaviour of the employees:
1. Constraint System:
Organisational climate can operate as a constraint
system in both the positive and negative sense.
This can be done by providing information to the
employees about what kind of behaviour will be
rewarded, punished or ignored.
2. Evaluation of Self and Others:
In this evaluation process both the physiological and
psychological variables will be associated.
3. By Acting as Stimuli:
Organisational factors can influence human behaviour
by acting as stimuli.
As stimuli they influence individual’s arousal level,
which is a motivational variable directing human
behaviour.
4. By helping the individual to form a Perception:
Organisational factors influence the behaviour by
helping the individual in forming a perception of the
organisation.
The perception then influences behaviour. Thus, good
organisational climate is instrumental to higher
employee satisfaction, better human relations and
higher productivity.

  • 5. Traditional Methods: 1.Confidential Report: It is written for a unit of one year and relates to the performance, ability and character of the employee during that year. The report is not data based but subjective. The employee who is appraised never knows his weakness and the opportunities available for overcoming them.
  • 6. 2. Graphic Scale method: A rating scale lists traits and a range of performance values for each trait. The supervisor rates each subordinate by checking the score that best describes his/her performance for each trait.
  • 7. 3. Straight ranking method: Every employee is judged as a whole distinguishing the rates from his/her performance. A list is then prepared for ranking the workers in order of their performance on the job so that an excellent employee is at the top and the poor at the bottom.
  • 8. 4. Paired Comparisons method: Every employee is compared trait- wise, with other employees, on at a time, the number of times one person is compared with others is tallied.
  • 9. 5. Grading System: Certain features like analytical ability, co- operativeness, dependability, job knowledge etc. are selected for evaluation.
  • 10. 6. Forced Distribution Method: This method was evolved by Tiffen to eliminate the central tendency of rating most of the employees at a higher end of the scale. This is useful for rating a large number of employees’ job performance and promo ability.
  • 11. Critical Incidents Method: In this method, the rater focuses his or her attention on those key or critical behaviours that make the difference between performing a job in a noteworthy manner. There are three steps involved in appraising employees using this method: 1. a list of noteworthy (good or bad) on-the-job behaviour of specific incidents is prepared. 2. a group of experts then assigns weightage or score to these incidents, depending upon their degree of desirability to perform a job. 3. finally a check-list indicating incidents that describe workers as “good” or “bad” is constructed.
  • 12. Modern Methods 1. Assessment centre:  Assessment centres are mainly used for evaluating executive or supervisory potential.  an assessment centre is a central location where managers come together to participate in well- designed simulated exercises.  They are assessed by senior managers supple- mented by the psychologists and the HR specialists for 2-3 days.
  • 13. Assessee is asked to participate in in-basket exercises, work groups, simulations, and role playing which are essential for successful performance of actual job. Having recorded the assessee’s behaviour the raters meet to discuss their pooled information and observations and, based on it, they give their assessment about the assesee. At the end of the process, feedback in terms of strengths and weaknesses is also provided to the assesees.
  • 14. 2. Management by Objectives: “Process whereby the superior and subordinate managers of an organization jointly identify its common goals, define each individual’s major areas of responsibility in terms of results expected of him and use these measures as guides for operating the unit and assessing the contribution of each its members”.
  • 15. An MBO programme consists of four main steps: goal setting, performance standard, comparison, and periodic review. Limitation of MBO: (i) Setting Un-measurable Objectives (ii) Time-consuming (iii) Unrealistic Goals (iv) Lack of Trust
  • 16. 2. Behaviourally Anchored Rating Scales (BARS): It combines the benefits of narratives, critical incidents, and quantified ratings by anchoring a quantified scale with specific behavioural examples of good or poor performance. Developing BARS typically involves five steps: 1. Generating Critical Incidents (Critical incidents (or behaviours) are those which are essential for the performance of the job effectively ) 2. Developing Performance Dimensions 3. Reallocating Incidents 4. Scaling Incidents 5. Developing Final BARS Instrument
  • 17. 3. 360 – Degree Appraisal: Performance information such as employee’s skills, abilities and behaviours, is collected “all around” an employee, i.e., from his/her supervisors, subordinates, peers and even customers and clients. An employee is appraised by his supervisor, subordinates, peers, and customers with whom he interacts in the course of his job performance. All information so gathered is then compiled through the computerized system to prepare individualized reports.
  • 18. Organization Climate: “Organisational climate can be defined as a set of attributes specific to a particular organisation that may be induced from the way that organisation deals with its members and its environment. For the individual members within the organisation, climate takes the form of a set of attitudes and experiences which describe the organisation in terms of both static characteristics (such as degree of autonomy) and behaviour outcome and outcome- outcome contingencies.”
  • 19. Impact of Organisational Climate on HRM: Organisational climate influences to a great extent the performance of the employees because it has a major impact on motivation and job satisfaction of individual employees. Organisational climate determines the work environment in which the employee feels satisfied or dissatisfied. Since satisfaction determines or influences the efficiency of the employees, we can say that organisational climate is directly related to the efficiency and performance of the employees.
  • 20. There are four mechanisms by which climate affects the behaviour of the employees: 1. Constraint System: Organisational climate can operate as a constraint system in both the positive and negative sense. This can be done by providing information to the employees about what kind of behaviour will be rewarded, punished or ignored. 2. Evaluation of Self and Others: In this evaluation process both the physiological and psychological variables will be associated.
  • 21. 3. By Acting as Stimuli: Organisational factors can influence human behaviour by acting as stimuli. As stimuli they influence individual’s arousal level, which is a motivational variable directing human behaviour. 4. By helping the individual to form a Perception: Organisational factors influence the behaviour by helping the individual in forming a perception of the organisation. The perception then influences behaviour. Thus, good organisational climate is instrumental to higher employee satisfaction, better human relations and higher productivity.
