represents answers to a questionnaire
provided by Western Medical Enterprises.
Section 1: Leadership and Collaboration Experience
Three years ago, I started working with ABC Laboratories Inc.
as a marketing manager
for its Houston branch. ABC Laboratories Inc. is a
pharmaceutical company with its
headquarters in New York City. The company has 24 branches
across the United States of
America. I was leading a team of eleven members when a new
project was initiated. This project
involved marketing a new drug for influenza that was
introduced by the laboratory’s research
and development department. The objective of the new project
was to understand the product
and the target market and create a marketing plan within three
months. As the leader of the
marketing team, I was responsible for communicating the
objective of the new project to the
16. team. It was important to highlight the various processes that
would be followed. The team was
informed the project would require not only collaboration
within the marketing team but also
collaboration with professionals from other departments such as
sales, finance, and research and
development.

To meet the objective of the new project, I decided to follow the
democratic style of
leadership. My team comprised members from different age
groups and ethnic backgrounds. I
wanted to involve each one of them and benefit from their
experiences, creativity, and
professional expertise. The democratic style of leadership
encourages team members to be more
participative and provide suggestions when required. I was
responsible for ensuring there were
no deviations and hiccups in the course of the project.
17. Following the democratic style of
leadership created an open-door policy for communication with
the team members, encouraging
the exchange of ideas and feedback (Kaleem et al., 2016). This
not only motivated team
members but also helped them develop a sense of ownership
towards the project because their
inputs were genuinely considered during decision-making. This,
in turn, decreased absenteeism
and employee turnover and improved the team’s efficiency in
meeting project objectives.
Decision-making is a major element of leadership, and I chose
the analytical and the
behavioral styles of decision-making. Following the analytical
style, I ensured that I collected
and analyzed all project-related data to make decisions.
Although time consuming, this decision-
making style helps cover possible loopholes when considering a
course of action. The behavioral
style helped me foster trust in the team as I consulted the team
members before finalizing any
decision (Azeska et al., 2017). This helped assuage concerns
members might have had and
helped them stay up-to-date with the project’s progress.

Transparency in communicating project
requirements promoted coordination between the team members.
As a leader, I was assertive
while communicating. Consequently, I could express my ideas
and provide feedback in an

(Bocar, 2017). This was consistent with my chosen style of
leadership and decision-making. I
also made sure all channels of communication, formal or
informal, were open, ensuring clarity in
the tasks needing to be performed. Team members were assured
they could approach me to
discuss any problems or grievances, which made them feel more
valuable to the organization.
This made the team feel more confident in my position as a
leader.
The right blend of communication and leadership styles was
reflected in the commitment
the team had to completing the project efficiently and
effectively. As a leader, I was responsible

other departments, and an
environment requiring cooperation promote collaboration
(Gomez-Mejia & Franco-Santos,
2015). Using the team-based reward system, I was able to
develop a concept of “we” rather than
“me” in my team. This approach was initially resisted because

below-average performers bringing down the entire team’s
incentives. However, through one-on-
one conversations, workshops, mentoring, and outbound
training, I was able to make the entire
team believe in each other’s strengths and encourage them to
help one another. My experience in
this project made me realize the importance of understanding
the team’s requirements and
ensuring their involvement in achieving a project’s objectives.
Section 2: Ethics Experience
As a health care executive, I have faced ethical challenges that
can directly impact the
lives of patients and their families. To handle these challenges
effectively, I refer to the code of
ethics devised by James Childress and Tom Beauchamp in
22. Principles of Biomedical Ethics. This
code of ethics outlines principles designed to help professionals
in health care settings handle
ethical challenges with integrity and honesty. The code of ethics
document presents four
principles: autonomy, justice, beneficence, and nonmaleficence.
When two or more of these
ethical principles conflict with one another, an ethical dilemma
arises. When I face an ethical
dilemma in my professional life, I use the LEADS framework,
which stands for lead self, engage
others, achieve results, develop coalitions, and systems
transformation, to make a fair decision
(Levitt, 2014). The LEADS framework describes the abilities,
skills, and knowledge an ethical
leader requires at all levels in an organization.
The fundamental aim of the health care sector is to sustain or
improve the overall quality
of life and create a health care system that is affordable,
efficient, and accessible. As a marketing

24. the patient (Levitt, 2014). On
understanding the target audience, I realized marketing an
expensive product to a mostly low-
income population went against the ethical principles of the
health care profession. During an
internal survey, we noticed the drug was distributed unequally.
Individuals from high-income
households could easily afford the drug. However, individuals
from low-income households,
who were mainly affected by the disease, could not afford the
drug and became critically ill. The
ethical principles of justice and nonmaleficence conflicted with
the project’s initial objectives
and posed an ethical dilemma.
The main issue with this drug was its affordability. To resolve
this, I set up a committee
comprised of members from the research and development,
sales, and finance teams. The
committee’s purpose was clearly communicated. The committee
devised processes to make the
drug more affordable and to increase its potency so a smaller
dosage could be effective. After

Four years ago, I was working as an Abdominal Transplant
Clinical Research Coordinator at the
University of Pittsburgh Medical Center. UPMC is a world-
renowned health care provider based
in Pittsburgh, Pa. UPMC has created a renowned center of
excellence in transplantation, as well
as many other areas. During this time, I was the lead
coordinator on a new research study. This
new research study involved our living liver donors and
recipients. As the lead coordinator for or
the study I was in charge of all protocol submissions,
developing a study budget, creating a
study database, study recruitment, protocol compliance, as well
as staff education and training.
The team for this research study would include staff from the
outpatient transplant center,
inpatient transplant ICU and step-down unit, transplant
surgeons, scientists, hepatologists,

transplant coordinators, inpatient laboratory, research
laboratory, finance department, well as
transplant administration.
As the lead coordinator for this research study, I decided to
follow the transformational style of
leadership. I lead by example and tried to be a true role model
and mentor to the staff. The
transformational style of leadership focuses a lot on motivating
and inspiring the staff to achieve
their fullest potential. The purpose of the research team was to
ensure there were no protocol
deviations and that all study data was accurately collected and
entered into the study database.
Following the transformational style of leadership, I maintained
a clear and open line of
communication by creating an open door- policy for
communication among the research team
members. I also took the time to learn each member of the team
and if they were verbal or
visual communicators. Did they need to hear the education and
training or did they need to
visualize and picture it (Rubino, et. al., 2020). I made sure to
communicate with the team often
32. and repeatedly, this helped to ensure everyone on the team
clearly understood the objective.
This leadership style helped to keep the team motivated and
inspired. It helped them develop a
sense of ownership towards the project. Encouraging them to
work towards their fullest
potential.
Decision making is an important part of leadership. A good
leader must think one step ahead to
anticipate possible problems and use good decision making to
help change and create new
policies and procedures. I chose the analytical and behavioral
style for decision making. In an
analytical style, I made sure to collect and analyze all the data
related to the study prior to
making any decisions. Although time-consuming, this style of
decision-making helps to fill in any
gaps that may arise when considering a plan of action. The
behavioral style of decision making
helped me build trust in the team by consulting with them
before making any decisions (Azeska
et al., 2017). This helped ease the research teams’ concerns and
helped them stay on top of the
project's progress. Although the study was a success, in the
final realization, I would have used
the behavioral decision-making style more than the analytical
style. This would have helped me
to reduce the time I spent in the planning phase, helping the
team to achieve the study goals in
a shorter period of time (Azeska et al., 2017).
Communication is the key to effective leadership. A good leader
must communicate to the team
the vision of the study in a way that provides them purpose. The
most powerful component of
communication includes listening. Open and effective
communication amongst the team builds
33. trust and respect. As a leader, I maintained a clear and open line
of communication by creating
an open door- policy for communication among the research
team members. It was very
important to ensure clear communication between all
departments of the research team. I also
took the time to learn each member of the team and if they were
verbal or visual
communicators. This corresponded to my chosen leadership and
decision-making style as well
as ensured that all communication channels, formal or informal,
were open to create clarity
about the tasks to be performed. Team members were assured
that they could contact me to
discuss any issues or complaints. This made them feel more
valuable to the team, and more
secure in my position as team leader.
A good leader must also be able to collaborate well with others.
Collaboration improves the
moral of the team, and increases employee engagement (Rubino
et al., 2018). Collaborations
between staff members from different departments promotes
knowledge sharing, increases
creativity, productivity and engagement. As the study team
leader, I made sure to communicate
with the team often and repeatedly via email and regularly
scheduled meetings. This helped to
ensure everyone on the team clearly understood the study
timeline and goals. All study
meetings and training were mandatory. The research team
collectively choose the meeting
dates and times that worked best for the majority of the group. I
promoted participation in study
meetings and study specific training by providing team members
with incentives and rewards. I
would bring food and treats to all meetings and training. I also

study meetings and trainings. This helped me remain organized
and know who attended the
meeting and who did not. For those who missed study meetings
I would email meeting minutes
to all team members with required read email receipts. For team
members who did not attend
required study training, I would personally meet with them and
conduct the training on a 1:1
basis or small group basis and ensured that everyone on the
team was trained prior to the start
of the study. This helped to keep the team accountable and
engaged during the course of the
study.

addressing ethical challenges in clinical practice. The Four
Principles serve as the foundation
for understanding ethical problems (Levitt, 2014). The
theoretical framework provides a
structure to help decision-making when two or more ethical
principles are in conflict. When
faced with ethical dilemmas in my professional life, I use the
LEADS framework, which is
compromised of five leadership principles; lead self, engage
others, achieve results, develop
coalitions, and system transformation (Levitt, 2014). The
LEADS framework explains the
competences, skills, and knowledge that an ethical leader
requires.
As the study coordinator, I had many concerns that patients and
their families were not fully
informed about their participation in research studies. Many of
my patients felt more comfortable
asking me to summarize what the doctor said after they left the
room. This created an ethical
issue about what to communicate with them regarding the study.
Informed consent is one of the
most important aspects of research ethics. Understanding the
target audience, I realized that

the majority of the patients had an 8th-grade reading level and
did not understand medical
terminology.
Respect for all involves at least two moral beliefs: first, that
individuals should be treated as
autonomous agents, and second, that those who have lost their
self-control are entitled to
protection. Autonomy: The principle by which each individual
has the right to make his or her
own choices, which is the basis of the practice of informed
consent in the physician-patient
relationship. Benefit: The principle of acting in the best interest
of the other, is a fundamental
principle by which healthcare providers are obligated to benefit
patients as well as take
measures actively to avoid harm to the patient. People are
treated ethically not only by
respecting their decisions and protecting them from harm but
also by working to ensure their
happiness. Non-malignancy: The premise is "do no harm first",
as stated by the Hippocratic
Oath, the fundamental commitment of healthcare professionals
to protect their patients from
harm (Levitt, 2014).
One of the most important factors in correcting this issue is
ensuring that the reading level of the
informed consent document does not exceed the 8th grade level.
The second issue with
informed consent is ensuring that physicians explain in layman's
terms to patients and their
families the risks, benefits, and alternatives of research.
38. Patients must be able to make a
voluntary decision whether to participate in study. While the
doctor was in the room, I would ask
the patient if they understood everything the doctor explained to
them and if they had any
questions or concerns about the study. If the patient waits for
the doctor to leave before asking a
question, I would go get the doctor, bring them back into the
room and have then answer the
questions. I would also ensure that if the patient agrees to
participate in the study, both the
patient and the physician sign the consent form and a copy of
the signed consent will be
provided to the patient. By doing this, I ensured that all patients
and their families received
informed consent about the risks, benefits, and alternatives of
the study. And were able to make
a voluntary decision to participate in the study.
Using one's beliefs in personal decision-making has signified
integrity, ethical behavior, and
leadership throughout history. Healthcare administrators and
caregivers are now guided by their
professional code of ethics, which attempts to safeguard
patients, families, staff, and others
from injury and mistreatment. The ethical behavior of an
organization assures the safety of all
who work, visit, or are cared for within its walls. Several
articles discuss the powerful effects of
an ethical and values-based culture within a company.
Employees that work in such a culture
are more likely to make moral decisions, be empowered, feel
fulfilled, and achieve success
(Levitt-Rosenthal, 2013).
In summary, a team leader must understand and use the right
leadership styles, the right
decision-making techniques, and the right forms of
39. communication to be an effective leader. It
helps motivate the team and feel connected to the goals of the
organization. While motivation is
an important responsibility of a leader, it is also important to
ensure that actions are ethical.
Healthcare leaders are responsible for setting the ethical tone
for the organization. A leader is
not only responsible for the morale of the team they lead, but
also to the organization's
stakeholders. Following the defining ethical framework sets an
example for the team and the
rest of the organization of the importance of ethical decision-
making.
