Business Concerns
In 2015, Toronto hosted the Pan Am Games, the world’s third largest international
multi-sport games. Based on its dedication to innovation and its talent acquisition
process, Pacific Western won the transportation contract. The team had six months to
staff up, but that time also included designing the hiring workflow, as well as creating
and launching the recruitment campaign. In reality, sourcing and interviewing would
have to take place in eight weeks – a tight timeline to hire 300 people with only two
HR representatives. The team knew it needed a new process to accomplish these
goals.

“We knew that we won the contract because of our people, including how we find
them and vet them. We wanted to ensure our hiring process had a personal touch,”
said Dan Finley, VP of HR Strategy for Pacific Western Transportation. Keeping with its
legacy of innovation, the team turned to Montage and its on-demand video interview-
ing application to fulfill these aggressive hiring goals.
With five teams to hire, Pacific Western designed two hiring models. For higher level
positions, the on-demand video interview was a screening tool, helping HR deter-
mine who should move on to a final, face-to-face interview. HR involved all five hiring
managers so everyone could review the submissions and create a short list of those
candidates they wanted to interview.
“Being able to quickly and efficiently put the right people in front of the right group
made a big difference,” said Finley. This also meant that qualified candidates were
exposed to all possible opportunities. Instead of applying for one position at a time,
they could effectively be considered for multiple options.
The second model, designed for higher volume positions, used the on-demand video
interview to completely replace the face-to-face interview. Pacific Western extended
offers based on candidates’ on-demand video interview. While an untraditional deci-
sion, they saw no downside in employee quality. By accelerating steps like reference
and background checks to the beginning of the workflow, the hiring process moved
quickly and helped ensure that everyone who completed the video interview was a
true finalist for the position.
Results
Within the eight week timeframe, Pacific Western Transportation successfully hired
300 people into a variety of roles, including drivers, system coordinators, managers
and more.
“Just seeing how quickly this all manifested was absolutely incredible,” said Finley.
“There were times we’d send out interview requests, and by the time we got back into
the system, we already had responses. Sometimes you wait a week just to schedule
an interview, but with Montage, we could get completed interviews back within a
matter of hours.”
Candidate feedback reflected the effectiveness and ease of the hiring process. Survey
results showed that 95% of candidates said the technology was easy to use, and 100%
said it allowed them to represent themselves more favorably than a simple resume
or application. In addition, 97% of candidates said that the technology made them see
Pacific Western as more innovative and forward-thinking.
