Här är råden som ger dina projekt verksamhetsnytta. Henrik Bagewitz, marknads- och kommunikationschef för intresseorganisationen PMI i Sverige ger sina främsta tips för att lyckas med din projektverksamhet.
4. Forskningen visar på tre kritiska förmågor:
1. Ställ rätt diagnos – förstå situationen och bedöm förutsättningar och farhågor hos
berörda medarbetare
2. Agera flexibelt – anpassa ledarskapet efter omständigheterna
3. Samarbeta – involvera berörd del av organisationen för att hantera oro, ge dem
möjlighet till påverkan i processen och öka medarbetarnas åtagande
Ett förändringsarbete med hög grad av engagemang och aktiv involvering av
medarbetarna skapar ökade förutsättningar för att arbetet ska generera bestående
resultat. De allra flesta är initialt inte särskilt positiva till förändring. Det kan upplevas
som hotfullt och osäkert. Många fokuserar på vad de måste avstå istället för vad de kan
vinna på en förändring. En vanlig anledning till detta förhållande är att chefer och ledare
nöjer sig med att informera om förändringen som sådan och kommunicerar inte
kontinuerligt och anpassat till de förändringsfaser individen/organisationen befinner
sig i. Medarbetarnas oro och frågor beaktas inte och skapar motstånd till förändringen,
vilket i sin tur leder till att arbetssätt och processer snabbt återgår till situationen som
rådde innan förändringsarbetet.
5 Förändringens syfte och mål och dess koppling till strategin
Alltför många gånger initieras
förändringsarbeten som en avgränsad
företeelse i organisationen, där
kopplingen till övergripande strategi och
mål saknas.
Risken med ett sådant arbete är att
förändringen blir en negativ
suboptimering och i, värsta fall,
kontraproduktiv.
När målen för förändringsarbetet definieras är det således viktigt att de utgår från vision
och strategi.
Det är också betydelsefullt att en distinktion görs mellan operativa förändringsmål och
effektmål. Effekten av förändringsarbetet uppstår som en konsekvens av förändringen
och kan ligga längre fram i tiden än det direkta operativa resultatet. Effekten beskrivs
som ett tillstånd som är följden av förändringen.
Ofta finns ingen eller svag koppling mellan strategi och effekt - operativa mål, vilket
givetvis orsakar suboptimering och resursslöseri.
I en snabbt föränderlig värld och nya interna förutsättningar kan målen snabbt bli
inaktuella.
Ett agilt förhållningssätt där målen kontinuerligt värderas, säkerställer målens relevans.
Dock är även det agila målet underordnat den övergripande visionen och strategin, detta
för att undvika att verksamhetens olika delar drar åt olika håll.
För att mål ska vara verkningsfulla måste de följas upp och därmed vara möjliga att följa
upp. Det innebär att antalet mål i ett förbättringsarbete måste vara hanterbart – alltför
5. många mål tenderar att skapa otydlighet och utmattningssyndrom hos berörda
medarbetare. Målen ska också vara mätbara, för att säkerställa en giltig evaluering av
arbetet.
6. Vilken förändringsmodell ska man välja?
Det viktigaste är inte vilken förändringsledningsmodell man använder det viktigaste är att
man ändå tillämpar någon modell
Det finns ett stort antal förändringsmodeller och metoder, t.ex. ADKAR, Kotter´s 8 steg,
EDGE, Lewin´s Change Model och Förändringstrappan som alla är bra arbetsverktyg i ett
förändringsarbete.
Oavsett vilken modell som tillämpas är det av central betydelse att förändringsarbetet
bedrivs efter ett strukturerat och metodiskt tillvägagångssätt

Mikael Hansson har under flera år arbetat som managementkonsult både i privat och
offentlig sektor. Mikael har vid ett stort antal tillfällen haft rollen som förändringsledare
vid omfattande förändringar. Exempel på förändringar han arbetat med är byte av
affärssystem, byte av verksamhetsstrategi och omfattande processförändringar. Han har
också erfarenheter som linjechef inom näringslivet och är sedan 2013 ansluten till

Gunnar Lindebo har en mångårig erfarenhet som managementkonsult i privat och
offentlig verksamhet. Gunnar arbetar med analys, utbildning och implementering av
förändringsprocesser. Han har också haft ledande chefspositioner i näringslivet där
Gunnar har lett större förändringsprocesser.
