The Trends And Skills That Nayar Essay
Introduction Nayar is the only name which comes to mind when talking about innovating leaders.
When Nayar becomes in charge of HLC, He envisioned his company becoming one of the biggest
successes IT companies in the world. By applying an employee first, consumer second approach and
was all applying discovery skills in the form of networking, observing. Nayar transformed HLC. In
this paper, I will analyze the trends and skills that Nayar used to influence and create corporate
culture, sparking innovation while incorporating the global factors that could affect the organization.
Current and past innovation within Corporate culture
When thinking of leaders that create a corporate culture that sparked long term innovation through
an organization it's hard not to think of Steve Jobs or Vineet Nayar. "Corporate culture refers to the
beliefs, values and behaviors that determine how a company 's employees and management interact

Leaders of innovation must imprint their DNA onto their organization to the extent that it resonates
throughout the workforce. If a leader is able to successfully accomplish this task, the workforce will
become an integral part of the innovative process within their organization. Former CEOs, Vineet
Nayer of HCL Technologies, Steve Jobs of Apple and Jeff Bezos of Amazon are examples of leaders
who were able to successfully utilize the five discovery skills described by Dyer, Gregersen, &
Christensen (2011) to develop an innovative culture throughout their respective workforces in order
to boost the overall innovation of their companies. Specifically, Nayer, was able to quickly surmise
that his IT company was at risk of losing market shares, struggling to keep up with their competitors
and were not prepared to face the changes that here taking place in the IT services industry at the
time. The following paper will explore the global trends that influenced the need for Nayar to create
a more innovative organization and the relationship between the global trends and Nayar 's role as a
leader of innovation. In addition, the article will analyze Nayar's use of the five discovery skills as
an innovation leader and finally explore recommendations for better use of the discovery skills.

products that please the customer, give good service, be appreciated. They hate useless bureaucracy
and excessive controls just as management dislike the expense associated with those and the ways in
which they slow down the business processes. They also want a clear sense of direction, a goal
towards which they can strive. But they also want some input into deciding what these goals should

N.D.). Global factors that affect organizations are defined as the following categories; political,
economic, social and technological. Now when thinking about those two definitions and discovery

Innovation is a combination of behaviors and skill sets that contribute to the development of a new
product or service that is cutting edge, creates value, is a breakthrough process or brings financial
success. Some people may think that innovation is something that only comes natural, a born skill or
talent. But according to Dyer, Gregersen, and Christensen (2011), anyone can become more
innovative through the mastering of the five discovery skills (associating, questioning, observing,
experimenting and networking). These five skills were identified through a study on the behaviors
that top innovators engage in. In this analysis, an in–depth review of an article by Vineet Nayar, the
former CEO and vice chairman of HCLT will help to identify how discovery skills, were used to
create an innovative organization. As a newly appointed president of the Delhi–based IT services
provider HCL Technologies (HCLT), Vineet Nayar found himself in a difficult position to either
stick with the current norms of his organization or take a leap towards greater possibilities. Despite
the continued growth of the company's revenues each year, it was still losing market shares and
mindshare. The industry was rapidly changing; its competitors were increasing in growth more

Using an exercise called Mirror Mirror, HCL CEO Vineet Nayar proved to his employees that
internal forces existed that required an organizational response. With this technique, Nayar forced
his employees to talk honestly as they saw the truth of their business environment. This enabled him
to learn, for example, that most employees knew the financial status of their incumbent projects, but
had little participation or insight into the performance of other teams or even the entire company. As
further discussions and structural realignments revealed, middle management positions were less
exciting and offered little organizational value, leading to job dissatisfaction and increasing turnover
as these managers left HCL for greener pastures. Overall, a lack of transparency contributed to an

Nayar recognized that losing both market share and mindshare represented an external force in the
area of market change. The competition was growing at 40%–50%, yet HCL's revenues were only
increasing 30% annually. This difference forced Nayar to realize that the business model for the

of work packages to choose from, customers now wanted a long term partnership with a provider

Using the theories on Entrepreneurial organisation and HRM, leadership style, motivation and
satisfaction, and human capital advantage, it is argued that the inclusive style (combination of
Transformational, Situational and Servant Leadership) of leadership of Mr Vineet Nayar, former
CEO HCLT, had influenced and transformed the human resource management practices at HCL into
a high performance work system (HPWS). The employees were empowered and motivated by
HPWS and created human and social capital in the firm. This positive stimulation resulted into
cultivation of entrepreneurial behaviours ("Intrapreneurship" or "Ideapreneurship") among
employees and led to sustained competitive advantage for HCL in the market by creating value for

Innovators use this skill by traveling to new places, seeking new information and trying new things
ideas. Nayar experimented when it used the EFCS concept. This concept reversed the hierarchal

What exactly is meant by leadership? There are literally hundreds of definitions about who a leader
is and what is considered as leadership. Each definition may vary from one individual to another and
may change from one situation to the other. We expected leadership from the legitimate position of

reach and accomplish HCLT's success. However, Nayar neglected the market status in the beginning

resolution meant that management should serve the employees. Nayar recognized that the 360
degree performance reviews did not have strong participation from the employees. The business
plans that were reviewed by him were not receiving feedback from other managers or being
followed through. And he realized middle management had lost some power. In order to solve these
problems, Nayar had to network.
Network
Networking "requires linking the ideas in your area of knowledge with those of others" (Dyer et al,
2011). Nayar did exactly this. Nayar used the experience of HCL's board. He sent them "progress
reports, held extra meetings, and ensured that more people than usual participated in the process"
(Nayar, 2010). Naylor also met with senior management in small and large meetings. In these
meetings, he discussed what he calls Point A; HCLT's current circumstances. HCLT's customers
were also an important part of HCLT's transformation. He spoke with the customers concerning
Point B; the end goal. Another meeting method Nayar (2010) used for networking was later called a
Directions meeting. Directions meetings are held with thousands of frontline employees and include
asking questions, general conversation and discussions of the company.
