De wereldwijde economische recessie van de afgelopen jaren heeft grote gevolgen
gehad voor de werkgelegenheid en de loopbanen van werknemers. Vooral onder
jongeren is de werkloosheid explosief gestegen, terwijl hun kansen op de arbeidsmarkt
afgenomen zijn. Het succesvol vormgeven van werk en loopbaan tijdens
de eerste jaren van hun werkende leven is daardoor belangrijker dan ooit. Op 18
juli 2013 verdedigde ik aan de Universiteit Utrecht mijn proefschrift ‘Well Begun is
Half Done: Investigating the Work and Career of the Young Workforce’ (Akkermans,
2013). In dit artikel bespreek ik de belangrijkste bevindingen en implicaties.
competentiegericht interviewen met focus op star benadering
1. Nut van competentiegericht interviewen: de STAR-benadering in plaats van de STAR-methodiek.
Toen ik afstudeerde als arbeids- en organisatiepsycholoog aan de KUL (1992) werd me aangeleerd
dat het selectie-interview een gemakkelijk en bruikbaar instrument is om na te gaan of de informatie
die men bekomt via andere invalshoeken (CV, referentiecheck, psychotechnische testen,
persoonlijkheidsvragenlijsten, simulatieoefeningen,…) te checken.
In die tijd kreeg men gegarandeerd de vraag: “noem eens je 3 sterke en 3 zwakke kanten”. Doordat
deze vraag zo’n danig klassieker werd, konden alle sollicitanten zich hierop grondig voorbereiden.
Hierdoor werd het voor de aanwervende instantie moeilijker om een helder beeld te krijgen op de
competenties van de sollicitant en op een correcte manier de match in te schatten met de in te
vullen vacature.
Op wetenschappelijk vlak kunnen wij stellen dat de voorspellende waarde van een gestructureerd
interview tussen de .40 en .51 bedraagt. Dit is een pak hoger dan de validiteit en betrouwbaarheid
van een ongestructureerd interview.
Om die reden is het voor iedere rekruterende organisatie essentieel dat de betrokken
verantwoordelijke getraind wordt in het competentiegericht interviewen waar men op verschillende
manieren gebruik kan maken van de STAR-vragen (Situatie – Taak – Actie en Resultaat). Hierbij
vertrekt men vanuit de stelling dat “reeds gesteld gedrag toekomstig gedrag” voorspelt.
Maar al te vaak stellen selecteurs vast dat de sollicitanten niet goed weg weten met een STAR-vraag.
Om deze reden lijken de hierbij vermelde slides een nuttige insteek te zijn voor alle rekruteerders en
selecteurs die vandaag de dag de inschatting moeten maken of de sollicitant effectief “de juiste
kandidaat” is voor de in te vullen functie.
Wij pleiten hierbij dan ook sterk voor het niet rigoureus toepassen van een gestructureerd
competentiegericht interview waarbij men strikt aan de kandidaat vraagt om voorbeelden te geven
van reeds gesteld gedrag om hem/haar in te schatten op de te meten competenties.
Wanneer wij de situatie vanuit de invalshoek van de kandidaten gaan benaderen dan bekomen wij
veelal volgende types:
1. Type 1 “de onbeholpen kandidaten”:bepaalde kandidaten zijn verrast door deze vragen en
kunnen geen antwoord geven op de gestelde vragen zodat de rekruteerder hen ook niet kan
inschatten op deze competenties.
2. Type 2 “de goed voorbereide kandidaten”: andere sollicitanten hebben zich goed
geïnformeerd over deze aanpak en bereiden net zoals wij vroeger onze “3 sterke en 3 zwakke
eigenschappen” voor.
Als de rekruteerder niet in staat is om op een flexibele en spontane manier de gepaste STAR vragen
tijdens het interview te stellen dan zal hij noch de ‘onbeholpen’ noch de ‘goed voorbereide’
kandidaat kunnen helpen om meer authentieke en oprechte antwoorden te geven.
Op die manier vrezen wij dat de gegeven antwoorden niet altijd een correcte weergave zijn van de
competenties van een kandidaat. Een selectie-interview is en blijft immers ook een ‘salesgesprek’
waarbij de sollicitant zich van zijn beste zijde laat zien.
2. Deze mentale soepelheid aannemen in een competentiegericht interview kan aangeleerd worden via
een op maat gemaakte opleiding.
