Our Coherence Framework is “simplexity.” Simplexity is not a real word, but it is a valuable concept. Simplexity means that you take a difficult problem and identify a small number of key factors (about four to six)—this is the simple part. And then you make these factors gel under the reality of action with its pressures, politics, and personalities in the situation—this is the complex part. In the case of our framework, there are only four big chunks and their interrelationships. Not only are these components dynamic but they also get refined over time in the setting in which you work. You have to focus on the right things, but you also must learn as you go. One of our favorite insights came from a retired CEO from a very successful company who, when asked about the most important thing he has learned about leadership, responded by say- ing, “It is more important to be right at the end of the meeting than the most important thing he has learned about leadership, responded by saying- ing, “It is more important to be right at the end of the meeting than the beginning” (David Cote, Honeywell, nyti.ms/1chUHqp). He was using this as a metaphor for a good change process: leaders influence the group, but they also learn from it. In fact, joint learning is what happens in effective change processes. If you are right at the beginning of the meeting, you are right only in your mind. If you are right at the notional end of the meeting, it means that you have processed the ideas with the group. McKinsey & Company conducted a study of leaders in the social sector (education et al.) and opened their report with these words: “chronic underinvestment [in leadership development] is placing increasing demands on social sector leaders” (Callanan, Gardner, Mendonca, & Scott, 2014). Their conclusions are right in our wheelhouse. In the survey of 200 social sector leaders, participants rated four critical attributes: balancing innovation with implementation, building executive teams, collaborating, and manag- ing outcomes. Survey respondents found themselves and their peers to be deficient in all four domains. In one table, they show the priorities—ability to innovate and implement, ability to surround selves with talented teams, collaboration, and ability to manage to outcomes—in terms of how respon- dents rated themselves and rated their peers as strong in the given domain. Both sets of scores were low—all below 40 percent. Collaboration, for example, was rated as 24 percent (self-rating) and 24 percent (rating of their peers). So the top capabilities are in short supply. Many organizations today function in a team environment. Working in teams provides the opportunity to share the decision making, to increase productivity, to give voices for the purposes of providing feedback to all those involved in the team and it typically regarded as an environment that fosters creativity and innovation. The leadership role in a team enviornement is much different then other leadership roles. The leader in the team leadership environment is responsible for keeping an eye on the teams performance and taking action, when needed, to help the team effectively meet goals and outcomes. According to Northouse (2018), "for teams to be successful, the organizational culture needs to support member involvement. The traditional authority structure of many organizations does not support decision making at lower levels, and this can lead to the failure of many teams" (section 14.1, para. 4). Most organizations are accustomed to vertical or top down decision making. In an team leadership enviornement the entire team shares the responsibility of making the decision, this flat decision making model is often a source of organizational struggle and can cause a team leadership environment to fail. Organizations that chose to implement and function in a team leadership environment can work to change their culture to one that supports and encourages collaboration. In my current role, we are assigned and volunteer to be apart of large scale work groups. These work groups are designed to solve for difficulties or inefficiencies experienced within operations. The work group, which is a multi-disciplinary team with representation from most functional departments within the organization is tasked with a pain point and works to create a solution that will positively impact it. The team has the power and the ability to decide what the solution is, how its created and where its implemented/piloted. In addition, they are expected to produce a set of expected outcomes. These outcomes, along with the solution, are presented to the C-Suite and measurements are created to determine if the desired outcome was achieved. In addition, the team has the ability to request and receive funding to pay for the proposed solution. As an organization, we have had huge success and employee engagement as a result of this leadership style.

The question, what are the key points managers must keep vividly in their minds while communicating with their teams and suggestions to improve communication to make leadership more effective is a topic of discussion in every organization. Thus, forms the basis of our discussion.

To accomplish professional success, managers must be active and convincing communicators. It is very vital for managers and his team to learn how to communicate effectively and to aid in successfully completing projects and enable the organization to achieve success and grow. As if that is not enough, communication allows every employee to share what they have and give their opinions. Good communication yields better understanding and trust among people, empower them to follow core principles and values that their leaders want to inculcate in them (Armstrong & Michael, 2016). Lack or absence of excellent communication leads to failure to reach goals and the overall decline of the organization. Interacting with the team freely, a manager will increase the potential of having the work done in time. Good leaders are always aware that effective communication is obtained through just a single process. It is through listening and speaking that managers are said to have good communication. Following the publication of “Engagement through CEO Eyes” in 2013, the Barriers TAG have commissioned the largest ever UK study of barriers to team engagement.
The joint study, from Engage for Success, Ashridge Executive Education and Oracle, challenges conventional thinking about the way engagement is measured and suggests that teams are often nowhere near as engaged as their organisations think they are.
The study shows that only a quarter of UK teams are giving their best at work, while almost a third (32 per cent) are actively disengaged.
The report is based on a study of 195 participants from 28 teams across seven industry sectors. Organisations in the study varied from SMEs to UK-based multi-nationals, from sectors ranging from Government and aviation to chemicals and healthcare.

1. Saban is a top performing industrial equipment salesperson for D2D. After three years of working with his best client, he receives a text message from Pat (his direct manager) assigning him to a completely different account.
Pat has received complaints that Saban gets all of the good clients and is not a “team player.”
Saban responds to the message and asks for a meeting with Pat to discuss this change. Pat responds with another text message that reads: “Decision final. Everyone needs to get a chance to work with the best accounts so it is fair. Come by the office and pick up your new files.”
Moments later, Saban sends a text message to Karen, his regional manager and Pat’s boss. It simply reads, “We need to talk.”
2. Amber, Savannah, and Stephen work for Knowledge, Inc. (a consulting company). While on a conference call with Tim Rice Photography (an established client), the group discusses potential problems with a marketing campaign. Tim Rice, lead photographer and owner of Tim Rice Photography, is insistent the marketing is working and changes are not needed.
Amber reaches over to put Tim on “Mute” but accidently pushes a different button. She immediately says to Savannah and Stephen that the marketing campaign is not working and that “…Tim should stick to taking pretty pictures.”

3. James shows up to work approximately five minutes late this morning, walks silently (but quickly) down the hallway and begins to punch in at the time clock located by the front desk.
Sarah, the front desk manager, says, "Good morning, James," but James ignores her, punches in, and heads into the shop to his workplace. Sarah rolls her eyes, picks up the phone, and dials the on-duty manager to alert her that James just arrived and should be reaching his desk any moment.
4. Paul works for the website division of SuperMega retail company. He receives an email late Friday afternoon that explains a new computer will launch at the end of next June and it will be in high demand with limited stock. Also contained in the three-page-message is that customers will be able to preorder the item 30 days before launch according to the production company. Paul is asked to create a landing page for consumers who are interested in learning more about the product.
By mistake, Paul sets up a preorder page for the product that afternoon (well in advance of the company authorized period) and late Friday evening consumers begin to preorder the product. Sharon, Vice President of Product Sales at SuperMega, learns of the error Saturday morning and calls Paul to arrange a meeting first thing Monday morning. ENG 360 is a survey of a selection of American poetry and poetics from the Puritan era to the present, showing the effects of the Romantic revolution on an American Puritan tradition and the making of a national vernacular for poetry. Students will study poetic technique and read authors such as Bradstreet, Taylor, Freneau, Emerson, Longfellow, Poe, Thoreau, Whitman, Dickinson, Robinson, Dunbar, Crane, Stein, Sandburg, Stevens, Williams, Pound, H.D., Moore, Eliot, Millay, Hughes, Cullen, Zukofsky, Auden, Roethke, Bishop, Berryman, Brooks, Lowell, Plath, Glück, Levertov, Ginsberg, Merrill, Kinnell, Rich, Pinsky, and Collins. This is a writing intensive course and it meets literature requirements for graduation.

First-person narration uses “I” because “one character is telling the story from [his/her] point
of view.” In other words, we step into the skin of this character and move through the story

parts of the story that show the character revealing intimate thoughts/feelings, something we
can see only by having access to his/her heart & mind. This is a useful point of view to show a
character’s change of heart, to trick a reader, and/or to make the reader realize that s/he

Third-person omniscient narration: “The narrator sees into the minds of any or all of
the characters, moving when necessary from one to another.” In other words, the
narrator is god-like (all-knowing) with the ability to report on the thoughts of multiple
characters. To best illustrate omniscient third-person narration, choose parts of the
story that show characters’ private thoughts/feelings revealed only to us, not the
others. This can be a very satisfying point of view because we know what is on many or
all characters' minds and do not have to guess. This is a useful point of view to show
how events impact characters in the story.
Third-person limited narration “reduces the narrator’s scope to a single
character.” In other words, the narrator does not know all but is rather
limited to the inner thoughts of one character; however, this narrator can
also objectively report on the environment surrounding this character. To
best illustrate third-person limited, choose parts of the story that
illustrate this character’s thoughts/feelings that are only revealed to
us, not to the others; additionally, choose parts of the story that show
objective reporting of events. This is a useful point of view for stories
that highlight a dynamic between a character and the world.

If you’ve spent any time looking for information about virtual
teams, it’s likely you haven’t come up empty-handed. Still,
while
there are numerous articles presenting tips and best practices
for virtual teams, there’s little information out there on what
makes top-performing virtual teams so successful. For example,
you probably won’t find much information on what practices
differentiate high-performing virtual teams from those that are
less effective.
The dearth of information on this topic led OnPoint to
conduct a global research study. As part of our research, which
included forty-eight virtual teams of varying levels of effec-
tiveness, we identified five practices and characteristics that
differentiate the highest and lowest performing virtual teams.

Differentiator 1: Commitment and Engagement
In our study, we found that members of high-performing virtual
teams are more proactive and engaged and also demonstrate
higher levels of initiative. When assessed on the item, ‘‘This

teams in our study received an average score of 3.60 (on a 4-
point
scale where 1 = strongly disagree and 4 = strongly agree) versus

Effective leaders inspire their teams and have processes in place
that help them regularly monitor members’ motivation levels.
This leadership practice is especially important when teams
work
together over a long period of time, as members can become
disengaged and may lose interest.
Even though the majority of virtual teams had someone
assigned as the team leader, members on the high-performing
teams proactively took on leadership responsibilities while
mem-

ready and willing to ‘‘fill the gap’’ and step up to the leadership
plate when needed.
High-performing virtual teams also understand how their
work aligns with the strategy of their organization. Our study
found that, when asked how clear they were about how the
team’s
work contributed to organizational success, high-performing
teams had an average score of 3.45, while low-performing teams
scored an average of 2.93.
Virtual teams that connect their day-to-day work to the orga-
nization’s business strategy and objectives are more likely to
stay
committed and engaged over time. (Remember, disengagement
can be a big problem for people working virtually.) Effective
team
leaders reinforce this connection by periodically reminding
team
members of the importance of their work and clarifying how it
8. contributes to the success of the organization.
Differentiator 2: Shared Processes for Decision Making
We also found that high-performing virtual teams did a bet-
ter job at establishing decision-making and problem-solving
processes than low-performing ones. The average rating for
high-performing teams on ‘‘Has a shared process for decision
making/problem solving,’’ was 3.33, while the average for low-
performing teams was only 2.72. Moreover, low-performing
teams
had an average score of 2.86 on decision involvement, whereas
top performing teams had an average of 3.14.
Ensuring that the appropriate people get the right information
and are involved in important decisions can be especially chal-
lenging for virtual teams, whose members are often in different
time zones and/or whose conversations are conducted primarily
over the phone or via email. To help alleviate this challenge, ef-
fective virtual team leaders ensure that communication
processes
are established early on and revisit them over time. For

after forming to discuss how they were going to make decisions
and solve problems.
Differentiator 3: Getting the Right Information
to the Right People
It’s easy to see why virtual teams face significant
communication
challenges. Most must operate with little face-to-face contact
between members and/or must work around time zone
differences.
11. And these problems can be exacerbated when cross-cultural
differences exist.
High-performing virtual teams find ways to overcome these
communication challenges, while their low-performing coun-
terparts are rarely able to. In our study, high-performing teams
received an average rating of 3.29 on the Communication
dimen-
sion compared to an average of 2.82 for low-performing teams
(which means that members of high-performing virtual teams
tend to respond quickly when problems arise, provide each other
with information needed to do the job, involve each other in
decisions, and provide each other with feedback).
Members of low-performing teams seemed to work au-
tonomously, often duplicating work and failing to communicate
or provide feedback to one another. These teams scored an av-
erage of 2.56 on receiving the necessary feedback to do their
jobs and an average of 2.80 on providing timely feedback to one
another. Conversely, high-performing virtual teams scored 3.15
and 3.28, respectively, in these areas, which indicates they do a
much better job communicating and sharing information.
Top-performing virtual teams also better leverage various
technologies for communicating with and providing updates to
one another. They rated the item ‘‘Has determined the most
appropriate ways to communicate’’ an average of 3.27,
compared
to the average rating of 2.72 the low-performing teams gave.
One very successful global product development teams in
our study created an effective communication strategy. They

14. telephone, and webinars.
When asked what made the team so successful, one member
stated, ‘‘There is very good knowledge transfer and cooperation
among team members. Everyone shares information and works
together. This is one of the best teams I have worked on.’’
On the other hand, a member of a less-effective team (in
a different organization) reported that ‘‘We often don’t have
the necessary information to do our work. There needs to be
a way for people to respond to one another and provide feed-
back, as there really isn’t a way for people to communicate
as a team collectively.’’ These different perspectives highlight
the importance of creating an effective team communication
strategy.
Differentiator 4: Task-Based Trust
In his Academy of Management Executive article on working
virtually, Wayne Cascio2 emphasized the importance of trust
for
virtual teams. He wrote, ‘‘Lack of trust can undermine every
other
precaution taken to ensure successful virtual work
arrangements.’’
Trust is key for virtual team success because members rarely
see one another and, quite often, have never met in person.
Co-located teams rely on interpersonal trust, which is based on
personal relationships. Virtual teams must rely on task-based
trust, which is the belief that team members will do their jobs.
Of course, task-based trust doesn’t happen on its own. It has
to be created — and that occurs when virtual team members are
responsive, follow through on commitments, and take respon-
sibility for results. As Swroop Sahota, vice president of Global

they can trust me. Trust is a big concept, so it is important to
start with small steps.’’
Our study found that top-performing virtual teams have
significantly higher levels of task-based trust than low-
performing
teams. Specifically, these top performers had an average score
of
3.52 on the item ‘‘Team members trust one another to get things
done,’’ while the average for low-performing teams was 3.12.
Regarding the lack of trust we found, a team member on
a low-performing team said, ‘‘People do not seem to trust one
another for some reason. I am not really sure why, but it is clear
that we have a problem here.’’
When we looked at some characteristics of that respondent’s
team, we found it suffered from silos, lack of communication,
lack
of efficient decision-making processes, and lack of
transparency.
We also found that team members micromanaged one another
and there was duplication of work — both of which impeded
productivity and led to frustration.
One member of an ineffective virtual team said, ‘‘People
do not always know what skills other people have, which leads
to mistrust. Then, people do not fully hand things off to one
another.’’
In contrast, when members of a New York Life virtual team,

Differentiator 5: Collaboration
The most successful virtual teams find ways to collaborate ef-
fectively and work together to achieve their collective goals. By
contrast, members of less-effective teams often work on
projects
autonomously and may be less likely to collaborate to get work
done.
Our study found that high-performing virtual teams scored sig-
nificantly higher than low-performing virtual teams — an
average
of 3.35 compared to 2.92, respectively — on the Collaboration
di-
mension (which means that members of high-performing teams
tend to help one another and work together to achieve team
goals).
When we looked more closely at the items in this dimension,
21. we found that high-performing team members did a better job
of supporting each other in goal achievement compared to
members of low-performing teams, who tended to independently
execute tasks and objectives (average of 3.50 compared to 3.02,
respectively).
To collaborate effectively, we found that members of top-
performing teams ensured they had a good understanding of one
another’s roles and responsibilities and that the team as a whole
had clearly defined team objectives. They trusted one another to
achieve objectives and had a process in place to communicate
and share work.

some practical tips to improve virtual team performance. But
first, let’s assess how you would deal with a low-performing
