Настоящий доклад вообще не относился бы к теме IT, если бы не примеры. Все примеры я взял из личной ежедневной работы в IT и хочу предложить вам попробовать применять эти психологические практики в своей ежедневной работе.

Автор-докладчик не претендует на звание мастера-фломастера или сколько либо знатока. Автор-докладчик претендует на роль человека, познакомившегося с огромным миром психологических практик через узкую замочную скважину личного восприятия. Мир этот выглядит немного приятнее и человечнее нашего, о чем автор и хочет рассказать.
Доклад не является полным, обзорным или дающим исчерпывающую картину - это лишь некоторые удобные практики, помогающие в общении. Я сам стараюсь их использовать, иногда получается, поэтому я хочу поделиться ими с вами.
Все, что я буду рассказывать - это практики доброй воли, т.е. работают они лучше всего тогда, когда вы искренни и честны (по секрету скажу, что все работает лучше, когда вы искренни и честны).
История про “злую” акулу, которая отрывает вам ляшку, когда хочет всего лишь “дать пять”.
При возникновении спорных и конфликтных ситуаций мы часто съезжаем “на личности”. Этот психологический паттерн плотно усваивается в детстве. Вспомните эти бесконечные “ты первый начал”, “а чо ты?!”, “ты плохой”, “ты дурак”. Обычно люди легко переносят подобное общение из детства во взрослую жизнь. Часто это доходит до такой степени, что работать с человеком, применяющим “ты-высказывания” становится невозможно: кажется, что он постоянно вас обвиняет, даже когда он этого не делает, ведь в его вербальном пространстве существует одно лишь “ты”. Кроме того, это создает ощущение у слушаетеля, что в общении вас постоянно рассматривают под лупой. Подобное поведение невозможно терпеть долго, рано или поздно начинаешь агрессировать в ответ. Так что, если в вашей жизни все окружающие постоянно на вас крысятся и вам кажется, что на вас нападают - прислушайтесь к тому, как вы говорите, вероятно, ваш стиль общения провоцирует такую реакцию (вспомните про кусачую акулу).
В чем смысл: говорить как вы ощущаете и понимаете ситуацию от первого лица. Объяснять, как выглядят действия и предложения собеседника от первого лица.
Как работает: помогает собеседнику понять, как выглядит ситуация вашими глазами, минимизируя межличностные искажения.
Сравните:
“Если бы ТЫ дал мне задачу раньше, я бы сделал работу в срок” VS “если бы Я получил эту задачу раньше, у меня бы было больше времени, я бы мог лучше ее запланировать и гарантировать выполнение в срок. Но я увидел постановку этой задачи только %дата%, и я не мог выполнить ее в срок, не откладывая остальные задачи”.
“Если бы ТЫ выслал счет в срок, то он был бы уже оплачен” VS “Если бы Я получил информацию для оплаты вовремя, то я сразу бы сделал %необходимые действия%. Скорее-всего, оплата бы уже прошла”
Achtung(!): Я-высказывания приносят пользу только в конфликтах недопонимания, т.е. если у вашего оппонента нет задачи смести и раздавить вас. В намеренных конфликтах использовать “Я-высказывания” - все равно, что отвешивать реверансы перед пулеметом.
Рассказать про любимое Я-высказывание “Если я правильно вас услышал”, позволяющее мирно решать конфликты.
Способность к рационализации появляется гораздо позже способности к эмоциональным переживаниям. И работает рациональное медленнее, чем эмоции. С детьми младше 5 лет практически бесполезно что-то обсуждать с точки зрения рационального поведения. К сожалению, с многими взрослыми тоже. И даже у взрослых адекватных людей эмоции часто стоят на пути рационального познания. Вы можете помочь им, достаточно показать, что вы видите эти эмоции, понимаете и сочувствуете.
Как использовать: вместо игры в “да но” (на картинке) в споре с коллегами или на переговорах с клиентом - выслушайте. Даже если человек несет бред - если слушать достаточно глубоко, станет понятно, в чем причина. Если вы выслушали, но проблема вам до сих пор не понятна, не вызывает эмоций - задайте вопрос в лоб, типа: “почему это так плохо для вас?”, “что самое неудобное в этом?”, “как вы ощущаете это неудобство?” Вам нужно добиться такого ответа, который вас проймет, которому вы поверите. В момент, когда вы наконец проникнетесь эмпатией, дайте обратную связь, например: “да как вы с этим живете столько лет, это же ад!” (шутка). Важно не забывать при этом собственных границ: вы лишь на время присоединились к человеку. А теперь, когда вы оба видите проблему и с точки зрения эмоционального, и с точки зрения рационального, можно её обсудить более спокойно и без эмоционального сопротивления, например: “да, геморрой, то как вы его описываете, это просто ужасно, на вашем месте я бы незамедлительно обратилсяк проктологу! К сожалению, как вы знаете, я сам всего лишь офтальмолог и вряд ли смогу вам помочь”.
В чем смысл: показать человеку, что вы понимаете проблему, что она понятна вам на всех уровнях - и рациональном (факты, их причины и следствия), и эмоциональном (“ой какая боба, дай подую”).
Как работает: дает человеку уверенность, что вы на его стороне. Чувство эмпатии улучшает доверительные отношения, сплочает команду.
Иллюстрация: “Если бы я столкнулся с подобной проблемой, я бы чертовски расстроился на вашем месте.” (заметьте “я-высказывание” и эмоциональную нагрузку) VS “Я понимаю, наверное, это может быть проблемой”
Achtung(!): Не стоит пытаться использовать эту практику, когда вы не чувствуете никакой эмпатии к собеседнику. Это только разозлит собеседника.
Главное - не спешить критиковать. Критика работает лучше после артподготовки - принятия: принятие позволяет очистить поле обсуждения от излишней эмоциональности, после чего рациональная атака на предложенную идею (не на человека) позволяет быстрее достигнуть результатов.
В чем смысл: отделить позицию, предложение, от человека, чтобы восприятие критики не влияло на оценку и самооценку источника напрямую.
Как работает: дает человеку возможность принять критику, уменьшая влияение этой критики на его самооценку.
Иллюстрация: “Предложенное ВАМИ решение не даст нужных результатов” VS “Итак, мы имеем 2 вероятных решения. Первое решение состоит, если коротко, в том, что %суть%, второе решение состоит в том, чтобы %суть%. Я считаю, что выбор ПЕРВОГО решения поможет нам более эффективно решить задачи: %короткий перечень задач% ”
Achtung(!): Иногда все же стоит критиковать человека, а не его предложения, если вы видите, что проблема - в его поведении, а не в чем-то ином.
Немного про телесные ощущения от ответственности и про обратное влияние телесных ощущений на психику и поведение. Рассказать про собственные телесные ощущения в момент, когда кто-то указывает на твою ошибку.
Второй аспект: понимание границ, за которые ты отвечаешь, стандарта, которому должен соответствовать. Особенно это важно для молодых сотрудников, или сотрудников без опыта работы на данном месте. Если есть возможность, нужно чаще обсуждать с недавно принятыми сотрудниками, что они считают и не считают своими ошибками, четко расставляя границы.
Рассказать про случай с первым агрессивным клиентом на работе в 1С, и про переломный момент первого года.
В чем смысл: помнить, что вы можете ошибаться, что это несмертельно, что вы не можете совсем не ошибаться, но вы стараетесь
того не делать.
Как работает: если вы помните, что можете ошибиться, вы легче увидите собственную ошибку. Вам легче маневрировать, предлагать решения. Вам легче принимать и объяснять чужие ошибки.
Иллюстрация: вспомните про свою ошибку прямо сейчас. Можете? Нет, не начинайте оправдываться! Это просто ошибка.
Achtung(!): То, что вы и другие можете ошибаться не означает, что можно не париться за результат.
У каждого человека свой стиль общения. Кто-то склонен прятать свои эмоции, кто-то наоборот проявляет их открыто. Лично я, ощущаю приток радости и энергии каждый раз, когда кто-нибудь из коллег дает мне не просто сухую рациональную обратную связь, а произносит нечто эмоционально-нагруженное. Это здорово!
Отсутствие эмоциональной обратной связи меня расстраивает.
В команде, состоящей из Стивена Сигала и Чака Нориса эмоции могут быть и не нужны. Но в большинстве творческих коллективов без эмоций не обходится.
Как работает: человек должен хорошо понимать, когда его действия вас устраивают, даже если это понятно, исходя из рациональных соображений, эмоциональное принятие позволит сделать это понимание лучше.
