Executive summary
The purpose of this study is to present and test a model that identifies employees work related
attitudes enhances organizational goals in relationship with the practices of Motivation, job
security and job satisfaction in Bangladesh Commerce Bank Ltd. Research world is getting more
and more importance how employees work related attitude is fluctuating with different types of
HRM practices. Job satisfaction describes how content an individual is with his or her job. The
happier people are within their job, the more satisfied they are said to be. Job satisfaction is not.
Other influences on satisfaction include the management style and culture, employee
involvement, empowerment and autonomous work groups. Job satisfaction is a very important
attribute which is frequently measured by organizations job satisfaction. This part is based on the
analysis of Bangladesh Commerce Bank Ltd employee behavior and cooperation to the customer
and concluding part of that report. In Bangladesh similar type of studies were not more
conducted before. This paper, therefore, aims to identify the relationship among the factors such
as motivation, job security and job satisfaction of employees works related feelings. The sample
for this study was the current employees of Bangladesh Commerce Bank Ltd. Printed
questionnaires were distributed among 18 respondents and all the questionnaires have been
collected and taken as the data for the research. The data has been analyzed with SPSS 17.0. In
this study, the Correlation value was satisfactory, which proved that the items of questionnaires
are appropriates with this study. Therefore, taking Khulna branch of BCBL as sample group, the
Job Satisfaction of Private Banking Industry 2016
current study was meaningful to access the level of job satisfaction among the current employees
of BCBL.
1.1 Introduction: Bangladesh economy has been experiencing a rapid growth since the '90s.
Urbanization and lifestyle changes along with the economic development have created a demand
for banking products and services to support consumer investments in a profitable manner. To
meet the overgrowing demand of consumers, the number of private commercial banks in
Bangladesh is increasing day by day. Bangladesh Commerce Bank Limited from where I have
completed my internship program is one of the pioneers of fully licensed private commercial
banks, and continues to satisfy its clients with personalized services for both personal and
corporate customers.
Since, these private banks are meeting the demands of customers and satisfying their customers,
it’s needed to measure the things that “How the private banks are satisfying its own
employees.”To measure these things I have collected some information from the employees of
Bangladesh Commerce Bank Ltd and some other selected private banks in Khulna city. So, here
we have to know about job satisfaction, factors creating job satisfaction, importance of job
satisfaction etc.
Employee satisfaction or job satisfaction is, quite simply, how content or satisfied employees are
with their jobs. Employee satisfaction is typically measured using an employee satisfaction
survey. These surveys address topics such as compensation, workload, perceptions of
management, flexibility, teamwork, resources, etc. These things are all important to companies
who want to keep their employees happy and reduce turnover, but employee satisfaction is only a
part of the overall solution. In fact, for some organizations, satisfied employees are people the
organization might be better off without.
Employees that are satisfied can make a practice more successful and more pleasant. This metric
is one that is frequently overlooked by many consultants and management seminars. However, I
think that it is perhaps second only to patient satisfaction as an indicator of the future success of
Job Satisfaction of Private Banking Industry 2016
the practice. What is measured is vital to obtaining meaningful information and structuring the
survey correctly is essential.
1.1 Rationales of the study: Today’s business world is more dynamic and competitive and
that’s why most of the organizations want or give the impression for being more qualified,
talented and assertive graduates during selecting employees. So, in future business graduates
must be the core part of business organizations, banking institutions, etc. So, business graduates
need to have both theoretical and practical knowledge to manage the business activity, banking
activity properly. So, for being more familiar with organizational culture and for gaining some
practical knowledge about an organization our department provides 8 to 12 weeks internship
program as a part of the BBA program. This internship program is more beneficial for a student.
Internships provide students with the opportunity to demonstrate their ability to apply classroom
knowledge and to strengthen their professional work habits. Participation in internships provides
students with a competitive advantage over other graduates with limited practical work
experience.
Well-planned and well-executed internships offer students a chance to gain first-hand knowledge
of an organization and an industry, helping them focus their career goals and acquire valuable
job skills and work experience which will bolster their resumes. Internships are an outstanding
source of networking contacts and professional references for the students, as well as the
potential for regular employment after the internship ends.
Similarly, this program has given me more practical knowledge about banking system,
organizational environment, behavior with co-workers, customers etc. which will help me more
in future in my job life.
1.2 Rationales of selecting BCBL for internship program: When I was asked by my
university to select any organization or bank for my internship program then at first the name of
Bangladesh Commerce Bank Ltd. was come in my mind. BCBL is one of the well-reputed
commercial banks in Bangladesh. Bangladesh Commerce Bank Limited is considered as a
Job Satisfaction of Private Banking Industry 2016
unique organization in a country like Bangladesh and is continuously trying to provide superior
services to all of its clients. The primary objective of the bank is to offer full range of banking
and investment services for personal and corporate customers. Besides, when I went to the bank
to submit my C.V it was seemed to me that there are lots of opportunities in BCBL to gain
practical knowledge about banking system. And from then I decided to complete my internship
program from this. After completing my internship program from this bank now I feel I was not
wrong because the environment of this bank was so much comfortable, employees were so much
cooperative, higher management personnel’s were so much helpful. Overall, I have gathered
huge positive knowledge from this bank.
1.3 Objective of the study:
The Purpose of the study is to evaluate job satisfactions of the employees of private Bank
officers in Khulna city. It focuses on relative importance of job satisfactions factors and their
impacts on the overall job satisfactions of Bank officers. I have determined my purpose to
prepare the report on the topic “Job Satisfaction of Private Banking Industry: A Study On
Bangladesh Commerce Bank Limited and some selected Banks in Khulna city.” The implicit
objective of the study is to find out the level of job Satisfactions and business strategies of
Bangladesh Commerce Bank Ltd. (BCBL) from where I have completed my internship program.
This study is aimed at providing me invaluable practical knowledge about banking operation
system in Bangladesh. It will also help me to develop my concept of banking and it performance.
Also this study is to present and test the model which will identify the relationship among
organizational commitment, career satisfaction, job involvement, and job security to job
Satisfaction. It is commonly known that there is a positive relationship between job satisfaction
and job Performance.
The purpose of preparing this report can be divided into two parts:
Job Satisfaction of Private Banking Industry 2016
A). Main objective: The main objective of this research is to find out the job satisfaction level
of the employees of Bangladesh Commerce Bank Ltd in Khulna city on the basis of various
opportunities provided by the Bank based on different relevant factors.
B). Supportive objectives: The profits of an organization is very much vulnerable with
performance of employees and if the Organizations. This research concentrated on specific
attitudes like job satisfaction.
To find out the main objective, some other supportive objectives were also determined as stated
below:
 To ascertain the degree of overall job satisfaction prevailing among the private bank
employees in Khulna city.
 To study the employees perception towards their own organization.
 To study the attitude of the employees towards their works.
 To identify the factors that motivates the employees.
 To study the impact of different variables like job title (clerks, cashiers, or officers),
working area, age, organizational environment, and other opportunities that are affecting
employee job satisfaction
 To make necessary recommendations to solve the causes of dissatisfaction on banking
job.
1.4 Methodology: To conduct any research work a methodology should be followed to explore
an effective research outcome. So, I have followed the following methodologies to complete my
research project.
1.5.1 Data collection method: In order to make the report more logical and presentable, data
were collected from two sources. They are given below:
Job Satisfaction of Private Banking Industry 2016
a).Primary sources: Primary data analysis is essential for any research and report
preparation. This is a tool which helps to provide fresh and relevant data for analysis. Through
primary data analysis fresh and practical insights on a particular topic can be obtained and that
can be of great help to any researcher. Primary data collection method mostly includes surveys,
interviews, group discussion etc. For this particular study I have used both survey and interview
as means of collecting data and that really has increased the validity of the research paper to a
great extent. There are some sources of collecting data which are considered as primary source:
 Structured questionnaire is used to collect data from the employees of some selected
private banks in Khulna city.
 Direct observation in the selected bank branches during the internship period.
 Discussion with professionals and experts and questioning concerned persons of private
banks.
 Face to face interview of bank employees.
 Phone interview of employees.
The observation method helped find factual data and real-time analysis. Expertise in banking
fields gave their valuable feedback which has been an important source of primary data.
b).Secondary sources: Numerous secondary sources were used for preparing this report. The
secondary sources include Bangladesh Commerce Bank’s Annual Report 2015, Internet,
different journals about e-banking, books, newspapers and other publications. Internet has been
used as the major source of secondary data because of its relevance with the topic. Bangladesh
Bank’s publications helped find recent data. Previous reports on this topic also helped evaluate
the report from different aspects and collect important usable secondary data.
c). Scaling technique:
Linker scale (a 5 point scale) is used to measure employee job satisfaction level on private
banking industry. Respondents have given their opinion in replay to different level as 1=Very
Job Satisfaction of Private Banking Industry 2016
much dissatisfied, 2=Dissatisfied, 3=neither dissatisfied nor satisfied, 4=Satisfied and
5=Very much satisfied.
1.5.2 Data analysis technique:
The collected primary data from sample units were analyzed by some statistical tools. At first,
employee’s perceived satisfaction on selected 15 factors was organized by calculating their
individual mean and standard deviation. Here sample size is 50.
The null hypothesis )( 0H was constructed that satisfaction level of the population on each of the
15 factors is at least 04(satisfied) in a 5 point linker scale ranging from 01(very much
dissatisfied) to 05(very much satisfied).
The difference between sample mean of satisfaction level and the expected population mean of
satisfaction were justified by using left-tailed “Z-test” at 5% significant level where if the
computed value of Z is less than -1.645 then the null hypothesis is rejected. The standard formula
of Z is used as follows:
Z =
n
Hx

 0
1.6 Limitations of the study:
 Limited access to the information has been the major constraint of the report.
 BCBL has a very rigid policy of not letting interns get too deep within the
operations of the bank. They did not disclose such information that hampers the
organizational confidentiality.
 The website was not operating properly time to time, which caused a great amount
of trouble.
Job Satisfaction of Private Banking Industry 2016
 Since bank officials had to remain very busy as it was the principal branch of the
bank, they could provide me only a little time and attention.
 Time period for the report is not sufficient.
 Moreover I have a very low accessibility in the banking operations since I’ve only
worked in the CC (hypo) loan division very limitedly. Thus I have a very low
knowledge about other banking activities.
Job Satisfaction of Private Banking Industry 2016

2.12 Loans & Advances Products:
Bank is service as well as profit oriented organization. So, making of loans and advances have
always been prominent &profitable function of a bank. Sanctioning credit to customers and
others out of the funds at its disposal is one of the principle services of a modern bank. BCBL
deals with the money from the depositors repayable on demand. So, it cannot afford to lend their
funds for long periods. Advances made in BCBL are of different nature such as:
 Cash Credit (CC).
 Overdrafts
 Small Loans
 SME Loan.
Job Satisfaction of Private Banking Industry 2016
 Staff Loan
 House building Loan
 Purchase and Discount of bills.
 Mid-Term Loans.
 Consumer Credit.
 Farmers Loan.
 Business Loan.
 Personal Loan.
The features of these of loans and advances are explained below:
(i)Cash Credit (CC):
A cash credit is an arrangement by which the customer is allowed to borrow money up to a
certain limit. This is a parliament arrangement and the customer need not draw the sanctioned
amount at once, but draw the amount as and when necessary. He can put back any Surplus
amount, which he may find with him. Thus cash credit is an active and continuous process in
which Deposits and withdrawals going on frequently. Interest is charged only for the amount
withdrawn and not for the whole amount charged. It is operated in the same way as current
account on which an overdraft has been sanctioned. Cash Credit accounts are, however
maintained in a separate ledger. Primary securities under consideration in case of cash credit are
goods produced and merchandised. This is the most favorite form of borrowing done by the large
commercial and industrial concerns. On account of the advantage that a customer need not
borrow at once. He can either draw or repay, in whole amount or in part, the amount advanced at
any time to suit his convenience.
(ii)Overdraft:
In case of advance sanctions by ay of overdrafts the customer is sanctioned a limit up to which
he can overdraw his current account within a stipulated period. This is a fluctuating account, here
in the balance sometimes may be in credit and sometimes in debit. Overdrawn amount must
always remain within the sanction limit. From the customer’s point of view, this arrangement is
advantageous, as he is required to pay interest on the amount actually used by him.
Job Satisfaction of Private Banking Industry 2016
Overdraft facilities are generally granted to businessmen for the expansion of their business
against securities of stock in trade, shares and debentures, government promissory notes, fixed
deposit, life insurance policies, gold ,gold ornaments etc. In some cases the overdraft is allowed
with no other security except the personal security of the borrower.
(iii) Small loans:
BCBL offers small loans in favor of customers. It refers to the lending allowed to small traders,
collage industries, small- scale industries and self-employed persons. The maximum ceiling for
this loan is at present taka 5000 for small traders &self-employed persons, Taka 200000 for
collage industries & small- scale industries. Such loans are generally production/development
oriented rather than security oriented. This is a way to emphasis on these cases is to advance,
skill regulation & capacity increase of the borrower. The security requirements may vary
depending on the borrower & frequent supervision is ensured.
(iv) Staff Loan:
BCBL provides advances to the staffs for buying motorcycles and bicycles, for wedding their
sons and daughters etc. It is called Staff Loan. Bank provides this advance of this sector under
installments. At the end of each amount, when the staffs withdraw their salary bank takes their
loan repayment. Three types of staff loans are issued by BCBL for its staffs which are personal
loan, car loan & house building loan. The interest rate is 16% for personal loan, 10% for car loan
& 09% for house building loan. Interest is applied quarterly and accruals are paid monthly.
(v)House building loan:
House building Finance Corporation (HBFC) is the main instrumentation to meet the
requirement in the field but BCBL also supplement to this sector. An advance for construction
of residential houses against real states as primary securities is allowed by BCBL up to taka 500
lacks per party (including cot of land) minus any loan taken from HBFC for this purpose. BCBL
may also grant advances for construction of commercial building real state. The interest rate for
all such loans is 18% per annum. House building loans are both commercial and residential. In
Job Satisfaction of Private Banking Industry 2016
both cases interest rate is maximum 18% and minimum 15%. Interest accruals monthly and
interest payment are made quarterly.
(vi) Purchase and Discount of bills:
Purchase and Discount of bills is also a special form of advances. BCBL normally purchases
demand bills of exchange that are called drafts accompanied by documents or title to such as bill
of lading, railway of Truck receipt. The purchase of bills of exchange drawn at insurance i.e. for
certain period maturing on a future date and not payable on demand or sight is termed as
discounting a bill and the charge recovered by the bank for this is called “Discount”. This is not
very common on our country and is normally limited with the discount of Foreign Bills. Inland
bills are rarely discounted of an organized bill market.
(vii) Mid-Term Loans:
BCBL because of its capital structure constitution and liquidity consideration is advancing for
short term on principle. But modern banks have started lending a safe proportion of their demand
and time liabilities for fairly long period to house building, industrial, agricultural, transport and
many other sectors. Such loans are repayable by installment over a number of years ranging from
2 to 12 (agricultural loans ranging from 6 to 15 months with an interest rate of 18%).So far as
nature and conduct are concerned those loans and time to be fixed from advancing with minor
variations as though limits are not withdrawn by a time and these are allowed to be payable on
installments or phrases but no subsequent debit transactions are allowed to the borrowers in the
account beyond disbursement of sanctioned limit.
(viii) Consumer Credit:
Technological improvement around the whole world is increasing day by day. But, the per capita
income has restricted the customers from enjoying such improvement. In Bangladesh most of the
people are standing below the minimum standard of living. As a result, they cannot always do
whatever they like or they cannot buy whatever they want. For example, if we want to buy TV or
Computer in the market we will find a huge expense behind this. On the other hand, it is very
hard to live without TV now a day. To solve these problems BCBL offers various types of loans
Job Satisfaction of Private Banking Industry 2016
to the customers so that they can enjoy these in innovations. BCBL also offers various types of
loans which are called Consumer Credit scheme in various types of products like refrigerator,
mobile phone, oven etc. The interest rate is 18% in this case.

(xi)Personal Loan:
One of the most remarkable success stories of last 50 years’ banking industry globally has been
the conceptualization and innovative execution of banking with individual customers, their
friends & families. The industry has termed it as Personal Banking; and it has now - at a very
rapid pace – become the major revenue line for most of the top banks in the world. Bangladesh
Commerce Bank, too, has started its journey in Personal Banking. That is why it gives loans to
the individual customers, their friends & families at an Interest rate of 17.50%.
(xii)SME banking:
Small and medium enterprises (SMEs) are significant for the fiscal and social development of
emerging markets. They play a major role in creating jobs and generating income for low income
people; they foster economic growth, social stability, and contribute to the development of a
dynamic private sector. As such, access to financial services is vital in developing a vibrant SME
sector in any economy
BCBL is trying to play a vital role in helping small and medium enterprises countrywide gain
greater access to financing. BCBL works to increase access of SMEs to financial services in
Bangladesh by providing funding for equity and loans to financial intermediaries focusing on
SME financing, and by building capacity of financial intermediaries and raising awareness on
best SME Banking practices. BCBL is committed to uses both investments and technical
assistance to support financial intermediaries outreach to the SME sector more effectively and
efficiently.
Investments made by BCBL in financial intermediaries focusing on SME lending have included
equity investments, loans, revolving credit lines, and risk mitigation facilities.
3.1 Questionnaire Analysis: Section One:
To measure the satisfaction level of employees of BCB, I had made a questionnaire where 01
represents very much dissatisfaction and 05 represent very much satisfaction.
Job Satisfaction of Private Banking Industry 2016
Level 04 is considered as standard which is attached with the null hypothesis )( 0H .That means
it is believed that average employee’s satisfaction level is at least 04.The significance of
difference between the sample mean and the hypothesized population mean )04( 0 H is
needed to be tested by statistical procedure. According to the nature of the data, the sample size
and null hypothesis is left tailed Z-test at 5% significance level. At first the average satisfaction
level (sample mean) and standard deviation is calculated associated with each of the 15 factors
and then the significance of difference is tested with calculated value of Z. To calculate the value
of Z I will use the following formula of Z:
Z =
n
Hx

 0
Here,
Z =Calculated value
X = Sample mean
0H = Hypothesized population mean
 = Standard deviation
n = sample size
3.2 Questionnaire Analysis: SectionTwo:
i. Definition of Hypothesis :
Job Satisfaction of Private Banking Industry 2016
a) Hypothesis: Hypothesis testing is used to infer a result of a hypothesis performed on
sample data from a larger population. For example, performing a hypothesis test on sample data
in an attempt to determine the mean of a population is the same as the mean of the sample.
Procedure for deciding if a null hypothesis should be accepted or rejected in favor of an alternate
hypothesis. A statistic is computed from a survey or test result and is analyzed to determine if it
falls within a preset acceptance region. If it does, the null hypothesis is accepted otherwise
rejected.
Statistical hypothesis test is a method of statistical inference using data from a scientific study. In
statistics, a result is called statistically significant if it has been predicted as unlikely to have
occurred by chance alone, according to a pre-determined threshold probability, the significance
level. These tests are used in determining what outcomes of a study would lead to a rejection of
the null hypothesis for a pre-specified level of significance; this can help to decide whether
results contain enough information to cast doubt on conventional wisdom, given that
conventional wisdom has been used to establish the null hypothesis
ii. Test of Hypothesis: The null hypothesis is that the employee’s satisfaction level on the
performance of private banking industry in Khulna city based on each 15 factors is at least 04.
So, according to left-tailed Z-test at 05% significance level, the calculation is given below:

Job Satisfaction of Private Banking Industry 2016
The above hypothesis is tested by using the technique of Z-test. In case of left-tailed Z-test if the
calculated value of Z-test is more than -1.645 then the null hypothesis is accepted otherwise will
be rejected.
From the above table, it is found that 0H (Null hypothesis) is accepted against 10 attributes:
Insurance facilities, Medical Facilities, Job security, Working environment, Communication
between employees and senior management, Relationship with immediate supervisor, Respect
and subordination from subordinates, Opportunity for career growth, Overall corporate culture
among 15 attributes and 0H (Null hypothesis) is rejected against the remaining 5 attributes only.
This reflects that the study of private banking industry based on the above 15 factors, employees
satisfaction level is at standard level against 10 core attributes out of selected 15 attributes. So as
a whole job satisfaction level of employees of private banks is in expected level. That means,
0H (Null hypothesis) is accepted.
Job Satisfaction of Private Banking Industry 2016
4.1 Findings: Today private commercial banks are providing pleasant service to its customers
rather than public banks. But after this survey I have found some factors are satisfying
employees and some factors are dissatisfying employees.
 From this survey, I have found that employees are highly satisfied in their insurance
facilities.
 Employees are satisfied with their salary but it’s not in highly standard position. On
the other hand, employees are lowering satisfied with their subordinates which are
not expected.
 Employees are also satisfied with their medical facilities, behavior of senior
management and overall, they are satisfied with their overall corporate culture but
this satisfaction level can be down any time.
 Here I have observed that employees of private banking industry are satisfied with
their job security but this satisfaction level is in red line and may be turn into
employee’s dissatisfaction very soon.
 Employees must be highly satisfied with their working environment as they are
working in a private organization but here also employees are satisfied but the
satisfaction level is very poor.
 In this report, we can see that opportunity for career growth is satisfying employees
but when we compare the sample mean with the hypothesized population mean then
it shows negative result. And when we compare the computed value of Z with
Critical value of Z then it shows positive result. So, here is a huge confusion.
 After this survey, I have found 5 factors where employees are dissatisfied. Among
these 5 factors, employees are highly dissatisfied with their transfer system.
 Actually, in our country transportation facilities are rare in maximum organization.
Here nothing is different; from this survey I have found that employees are highly
dissatisfied with their transportation facilities.
 After this survey, I have found that most of the employees are not satisfied with
their bonus and promotion system. Also they are not satisfied with their transfer
system which may have bad effect on the banking organizations in future.
Job Satisfaction of Private Banking Industry 2016
 I have found that gender discrimination is occurring among the bank employees.
4.2 Recommendations:
 From this survey we have known that employees are highly satisfied only with their
insurance facility. So, to keep this position continues organization must be more
careful and must try to increase the number of satisfied factors.
 Employee’s satisfaction level in their salary is not in a good position. So,
organizations should take necessary steps to increase the satisfaction level.
 Job security is the most effective factors of creating job satisfaction level of
employees. But here the satisfaction level is in red line and that’s why organization
has to pay more attention on this factor.
 Here, career growth opportunities of employees are totally zero which is unexpected
from an organization. So, organization must be more careful.
 Employees are highly dissatisfied with their transfer system. So, organizations should
bring some changes in their transfer system to satisfy their employees.
 Banks should provide rich amount of bonuses so that employees become more
satisfied and give their best effort to the bank.
Job Satisfaction of Private Banking Industry 2016
 After this survey, I have found that gender discrimination is occurring in the banking
environment. So, this big problem has to be solved so that employees become more
satisfied with their organization.
 After this survey, I have found that employees are not satisfied with their promotion
system. So, banks should provide promotions to the employees based on their
performance. This strategy will make employees more inspired to their task.
 To remove the gender discrimination problem organization should provide equal
opportunity to all the employees.
4.3 Conclusion:
Job Satisfaction of Private Banking Industry 2016
The last 3 months was quite intriguing to do my internship at Bangladesh Commerce Bank
Limited, Khulna Branch. I found out about the nature of actual working in a professional
environment. I have learnt how to behave in a corporate society and have gathered knowledge
from different banks during my survey.
Bangladesh Commerce Bank Limited remains in a strong financial position, with a continuous
focus on delivering on its mission of building a profitable and socially responsible financial
institution. The bank has strengthened its team to provide more focused and efficient services to
its clients and it has continued its effort to improve the infrastructure. Their overall performance
has increased through their efficient management and continued effort of their dedicated staff.
Focused on marketing and business with growth, Bangladesh Commerce Bank Limited is
assisting to build a just, enlightened, healthy, potential democratic and poverty free Bangladesh.
The purpose of the study was to evaluate the job satisfaction level of the employees of private
banking industry and at the same time to find out the areas where private banking industry is
significantly lying behind. To a great extent the objective of the research was accomplished. The
satisfaction level of the employees of private banks has been evaluated properly and at the same
time the reasons and areas of their poor performance has also been sorted out. It was stated in my
hypothesis that the satisfaction level of private bank employees based on each 15 factors
included in the questionnaire is at least 4. But with accurate figures and calculations it has
become proved that my assumption was right in maximum 10 factors but was wrong in 5 factors
among 15 factors. With significant performance private banking industry, it can be said that the
satisfaction level of private banking employees is standard but not highly standard. So, if private
banks can improve their lacking then they must be able to develop their condition more.

  • 11. Job Satisfaction of Private Banking Industry 2016 current study was meaningful to access the level of job satisfaction among the current employees of BCBL. 1.1 Introduction: Bangladesh economy has been experiencing a rapid growth since the '90s. Urbanization and lifestyle changes along with the economic development have created a demand for banking products and services to support consumer investments in a profitable manner. To meet the overgrowing demand of consumers, the number of private commercial banks in Bangladesh is increasing day by day. Bangladesh Commerce Bank Limited from where I have completed my internship program is one of the pioneers of fully licensed private commercial banks, and continues to satisfy its clients with personalized services for both personal and corporate customers. Since, these private banks are meeting the demands of customers and satisfying their customers, it’s needed to measure the things that “How the private banks are satisfying its own employees.”To measure these things I have collected some information from the employees of Bangladesh Commerce Bank Ltd and some other selected private banks in Khulna city. So, here we have to know about job satisfaction, factors creating job satisfaction, importance of job satisfaction etc. Employee satisfaction or job satisfaction is, quite simply, how content or satisfied employees are with their jobs. Employee satisfaction is typically measured using an employee satisfaction survey. These surveys address topics such as compensation, workload, perceptions of management, flexibility, teamwork, resources, etc. These things are all important to companies who want to keep their employees happy and reduce turnover, but employee satisfaction is only a part of the overall solution. In fact, for some organizations, satisfied employees are people the organization might be better off without. Employees that are satisfied can make a practice more successful and more pleasant. This metric is one that is frequently overlooked by many consultants and management seminars. However, I think that it is perhaps second only to patient satisfaction as an indicator of the future success of
  • 12. Job Satisfaction of Private Banking Industry 2016 the practice. What is measured is vital to obtaining meaningful information and structuring the survey correctly is essential. 1.1 Rationales of the study: Today’s business world is more dynamic and competitive and that’s why most of the organizations want or give the impression for being more qualified, talented and assertive graduates during selecting employees. So, in future business graduates must be the core part of business organizations, banking institutions, etc. So, business graduates need to have both theoretical and practical knowledge to manage the business activity, banking activity properly. So, for being more familiar with organizational culture and for gaining some practical knowledge about an organization our department provides 8 to 12 weeks internship program as a part of the BBA program. This internship program is more beneficial for a student. Internships provide students with the opportunity to demonstrate their ability to apply classroom knowledge and to strengthen their professional work habits. Participation in internships provides students with a competitive advantage over other graduates with limited practical work experience. Well-planned and well-executed internships offer students a chance to gain first-hand knowledge of an organization and an industry, helping them focus their career goals and acquire valuable job skills and work experience which will bolster their resumes. Internships are an outstanding source of networking contacts and professional references for the students, as well as the potential for regular employment after the internship ends. Similarly, this program has given me more practical knowledge about banking system, organizational environment, behavior with co-workers, customers etc. which will help me more in future in my job life. 1.2 Rationales of selecting BCBL for internship program: When I was asked by my university to select any organization or bank for my internship program then at first the name of Bangladesh Commerce Bank Ltd. was come in my mind. BCBL is one of the well-reputed commercial banks in Bangladesh. Bangladesh Commerce Bank Limited is considered as a
  • 13. Job Satisfaction of Private Banking Industry 2016 unique organization in a country like Bangladesh and is continuously trying to provide superior services to all of its clients. The primary objective of the bank is to offer full range of banking and investment services for personal and corporate customers. Besides, when I went to the bank to submit my C.V it was seemed to me that there are lots of opportunities in BCBL to gain practical knowledge about banking system. And from then I decided to complete my internship program from this. After completing my internship program from this bank now I feel I was not wrong because the environment of this bank was so much comfortable, employees were so much cooperative, higher management personnel’s were so much helpful. Overall, I have gathered huge positive knowledge from this bank. 1.3 Objective of the study: The Purpose of the study is to evaluate job satisfactions of the employees of private Bank officers in Khulna city. It focuses on relative importance of job satisfactions factors and their impacts on the overall job satisfactions of Bank officers. I have determined my purpose to prepare the report on the topic “Job Satisfaction of Private Banking Industry: A Study On Bangladesh Commerce Bank Limited and some selected Banks in Khulna city.” The implicit objective of the study is to find out the level of job Satisfactions and business strategies of Bangladesh Commerce Bank Ltd. (BCBL) from where I have completed my internship program. This study is aimed at providing me invaluable practical knowledge about banking operation system in Bangladesh. It will also help me to develop my concept of banking and it performance. Also this study is to present and test the model which will identify the relationship among organizational commitment, career satisfaction, job involvement, and job security to job Satisfaction. It is commonly known that there is a positive relationship between job satisfaction and job Performance. The purpose of preparing this report can be divided into two parts:
  • 14. Job Satisfaction of Private Banking Industry 2016 A). Main objective: The main objective of this research is to find out the job satisfaction level of the employees of Bangladesh Commerce Bank Ltd in Khulna city on the basis of various opportunities provided by the Bank based on different relevant factors. B). Supportive objectives: The profits of an organization is very much vulnerable with performance of employees and if the Organizations. This research concentrated on specific attitudes like job satisfaction. To find out the main objective, some other supportive objectives were also determined as stated below:  To ascertain the degree of overall job satisfaction prevailing among the private bank employees in Khulna city.  To study the employees perception towards their own organization.  To study the attitude of the employees towards their works.  To identify the factors that motivates the employees.  To study the impact of different variables like job title (clerks, cashiers, or officers), working area, age, organizational environment, and other opportunities that are affecting employee job satisfaction  To make necessary recommendations to solve the causes of dissatisfaction on banking job. 1.4 Methodology: To conduct any research work a methodology should be followed to explore an effective research outcome. So, I have followed the following methodologies to complete my research project. 1.5.1 Data collection method: In order to make the report more logical and presentable, data were collected from two sources. They are given below:
  • 15. Job Satisfaction of Private Banking Industry 2016 a).Primary sources: Primary data analysis is essential for any research and report preparation. This is a tool which helps to provide fresh and relevant data for analysis. Through primary data analysis fresh and practical insights on a particular topic can be obtained and that can be of great help to any researcher. Primary data collection method mostly includes surveys, interviews, group discussion etc. For this particular study I have used both survey and interview as means of collecting data and that really has increased the validity of the research paper to a great extent. There are some sources of collecting data which are considered as primary source:  Structured questionnaire is used to collect data from the employees of some selected private banks in Khulna city.  Direct observation in the selected bank branches during the internship period.  Discussion with professionals and experts and questioning concerned persons of private banks.  Face to face interview of bank employees.  Phone interview of employees. The observation method helped find factual data and real-time analysis. Expertise in banking fields gave their valuable feedback which has been an important source of primary data. b).Secondary sources: Numerous secondary sources were used for preparing this report. The secondary sources include Bangladesh Commerce Bank’s Annual Report 2015, Internet, different journals about e-banking, books, newspapers and other publications. Internet has been used as the major source of secondary data because of its relevance with the topic. Bangladesh Bank’s publications helped find recent data. Previous reports on this topic also helped evaluate the report from different aspects and collect important usable secondary data. c). Scaling technique: Linker scale (a 5 point scale) is used to measure employee job satisfaction level on private banking industry. Respondents have given their opinion in replay to different level as 1=Very
  • 16. Job Satisfaction of Private Banking Industry 2016 much dissatisfied, 2=Dissatisfied, 3=neither dissatisfied nor satisfied, 4=Satisfied and 5=Very much satisfied. 1.5.2 Data analysis technique: The collected primary data from sample units were analyzed by some statistical tools. At first, employee’s perceived satisfaction on selected 15 factors was organized by calculating their individual mean and standard deviation. Here sample size is 50. The null hypothesis )( 0H was constructed that satisfaction level of the population on each of the 15 factors is at least 04(satisfied) in a 5 point linker scale ranging from 01(very much dissatisfied) to 05(very much satisfied). The difference between sample mean of satisfaction level and the expected population mean of satisfaction were justified by using left-tailed “Z-test” at 5% significant level where if the computed value of Z is less than -1.645 then the null hypothesis is rejected. The standard formula of Z is used as follows: Z = n Hx   0 1.6 Limitations of the study:  Limited access to the information has been the major constraint of the report.  BCBL has a very rigid policy of not letting interns get too deep within the operations of the bank. They did not disclose such information that hampers the organizational confidentiality.  The website was not operating properly time to time, which caused a great amount of trouble.
  • 17. Job Satisfaction of Private Banking Industry 2016  Since bank officials had to remain very busy as it was the principal branch of the bank, they could provide me only a little time and attention.  Time period for the report is not sufficient.  Moreover I have a very low accessibility in the banking operations since I’ve only worked in the CC (hypo) loan division very limitedly. Thus I have a very low knowledge about other banking activities.

Interest is charged only for the amount withdrawn and not for the whole amount charged. It is operated in the same way as current account on which an overdraft has been sanctioned. Cash Credit accounts are, however maintained in a separate ledger. Primary securities under consideration in case of cash credit are goods produced and merchandised. This is the most favorite form of borrowing done by the large commercial and industrial concerns. On account of the advantage that a customer need not borrow at once. He can either draw or repay, in whole amount or in part, the amount advanced at any time to suit his convenience. (ii)Overdraft: In case of advance sanctions by ay of overdrafts the customer is sanctioned a limit up to which he can overdraw his current account within a stipulated period. This is a fluctuating account, here in the balance sometimes may be in credit and sometimes in debit. Overdrawn amount must always remain within the sanction limit. From the customer’s point of view, this arrangement is advantageous, as he is required to pay interest on the amount actually used by him.

  • 36. Job Satisfaction of Private Banking Industry 2016 Level 04 is considered as standard which is attached with the null hypothesis )( 0H .That means it is believed that average employee’s satisfaction level is at least 04.The significance of difference between the sample mean and the hypothesized population mean )04( 0 H is needed to be tested by statistical procedure. According to the nature of the data, the sample size and null hypothesis is left tailed Z-test at 5% significance level. At first the average satisfaction level (sample mean) and standard deviation is calculated associated with each of the 15 factors and then the significance of difference is tested with calculated value of Z. To calculate the value of Z I will use the following formula of Z: Z = n Hx   0 Here, Z =Calculated value X = Sample mean 0H = Hypothesized population mean  = Standard deviation n = sample size 3.2 Questionnaire Analysis: SectionTwo: i. Definition of Hypothesis :
  • 37. Job Satisfaction of Private Banking Industry 2016 a) Hypothesis: Hypothesis testing is used to infer a result of a hypothesis performed on sample data from a larger population. For example, performing a hypothesis test on sample data in an attempt to determine the mean of a population is the same as the mean of the sample. Procedure for deciding if a null hypothesis should be accepted or rejected in favor of an alternate hypothesis. A statistic is computed from a survey or test result and is analyzed to determine if it falls within a preset acceptance region. If it does, the null hypothesis is accepted otherwise rejected. Statistical hypothesis test is a method of statistical inference using data from a scientific study. In statistics, a result is called statistically significant if it has been predicted as unlikely to have occurred by chance alone, according to a pre-determined threshold probability, the significance level. These tests are used in determining what outcomes of a study would lead to a rejection of the null hypothesis for a pre-specified level of significance; this can help to decide whether results contain enough information to cast doubt on conventional wisdom, given that conventional wisdom has been used to establish the null hypothesis ii. Test of Hypothesis: The null hypothesis is that the employee’s satisfaction level on the performance of private banking industry in Khulna city based on each 15 factors is at least 04. So, according to left-tailed Z-test at 05% significance level, the calculation is given below: Test of Hypothesis Table 3.1 Test of Hypothesis SL Factors Sample mean Standard deviation Hypothesized population mean(µH 0 ) Computed value of Z Critical value of Z at 5% sig.level Result 1 Salary 4.2 0.592 4 2.386 - 1.645 Accepted

  • 39. Job Satisfaction of Private Banking Industry 2016 The above hypothesis is tested by using the technique of Z-test. In case of left-tailed Z-test if the calculated value of Z-test is more than -1.645 then the null hypothesis is accepted otherwise will be rejected. From the above table, it is found that 0H (Null hypothesis) is accepted against 10 attributes: Insurance facilities, Medical Facilities, Job security, Working environment, Communication between employees and senior management, Relationship with immediate supervisor, Respect and subordination from subordinates, Opportunity for career growth, Overall corporate culture among 15 attributes and 0H (Null hypothesis) is rejected against the remaining 5 attributes only. This reflects that the study of private banking industry based on the above 15 factors, employees satisfaction level is at standard level against 10 core attributes out of selected 15 attributes. So as a whole job satisfaction level of employees of private banks is in expected level. That means, 0H (Null hypothesis) is accepted.
  • 40. Job Satisfaction of Private Banking Industry 2016 4.1 Findings: Today private commercial banks are providing pleasant service to its customers rather than public banks. But after this survey I have found some factors are satisfying employees and some factors are dissatisfying employees.  From this survey, I have found that employees are highly satisfied in their insurance facilities.  Employees are satisfied with their salary but it’s not in highly standard position. On the other hand, employees are lowering satisfied with their subordinates which are not expected.  Employees are also satisfied with their medical facilities, behavior of senior management and overall, they are satisfied with their overall corporate culture but this satisfaction level can be down any time.  Here I have observed that employees of private banking industry are satisfied with their job security but this satisfaction level is in red line and may be turn into employee’s dissatisfaction very soon.  Employees must be highly satisfied with their working environment as they are working in a private organization but here also employees are satisfied but the satisfaction level is very poor.  In this report, we can see that opportunity for career growth is satisfying employees but when we compare the sample mean with the hypothesized population mean then it shows negative result. And when we compare the computed value of Z with Critical value of Z then it shows positive result. So, here is a huge confusion.  After this survey, I have found 5 factors where employees are dissatisfied. Among these 5 factors, employees are highly dissatisfied with their transfer system.  Actually, in our country transportation facilities are rare in maximum organization. Here nothing is different; from this survey I have found that employees are highly dissatisfied with their transportation facilities.  After this survey, I have found that most of the employees are not satisfied with their bonus and promotion system. Also they are not satisfied with their transfer system which may have bad effect on the banking organizations in future.
  • 41. Job Satisfaction of Private Banking Industry 2016  I have found that gender discrimination is occurring among the bank employees. 4.2 Recommendations:  From this survey we have known that employees are highly satisfied only with their insurance facility. So, to keep this position continues organization must be more careful and must try to increase the number of satisfied factors.  Employee’s satisfaction level in their salary is not in a good position. So, organizations should take necessary steps to increase the satisfaction level.  Job security is the most effective factors of creating job satisfaction level of employees. But here the satisfaction level is in red line and that’s why organization has to pay more attention on this factor.  Here, career growth opportunities of employees are totally zero which is unexpected from an organization. So, organization must be more careful.  Employees are highly dissatisfied with their transfer system. So, organizations should bring some changes in their transfer system to satisfy their employees.  Banks should provide rich amount of bonuses so that employees become more satisfied and give their best effort to the bank.
  • 42. Job Satisfaction of Private Banking Industry 2016  After this survey, I have found that gender discrimination is occurring in the banking environment. So, this big problem has to be solved so that employees become more satisfied with their organization.  After this survey, I have found that employees are not satisfied with their promotion system. So, banks should provide promotions to the employees based on their performance. This strategy will make employees more inspired to their task.  To remove the gender discrimination problem organization should provide equal opportunity to all the employees. 4.3 Conclusion:
  • 43. Job Satisfaction of Private Banking Industry 2016 The last 3 months was quite intriguing to do my internship at Bangladesh Commerce Bank Limited, Khulna Branch. I found out about the nature of actual working in a professional environment. I have learnt how to behave in a corporate society and have gathered knowledge from different banks during my survey. Bangladesh Commerce Bank Limited remains in a strong financial position, with a continuous focus on delivering on its mission of building a profitable and socially responsible financial institution. The bank has strengthened its team to provide more focused and efficient services to its clients and it has continued its effort to improve the infrastructure. Their overall performance has increased through their efficient management and continued effort of their dedicated staff. Focused on marketing and business with growth, Bangladesh Commerce Bank Limited is assisting to build a just, enlightened, healthy, potential democratic and poverty free Bangladesh. The purpose of the study was to evaluate the job satisfaction level of the employees of private banking industry and at the same time to find out the areas where private banking industry is significantly lying behind. To a great extent the objective of the research was accomplished. The satisfaction level of the employees of private banks has been evaluated properly and at the same time the reasons and areas of their poor performance has also been sorted out. It was stated in my hypothesis that the satisfaction level of private bank employees based on each 15 factors included in the questionnaire is at least 4. But with accurate figures and calculations it has become proved that my assumption was right in maximum 10 factors but was wrong in 5 factors among 15 factors. With significant performance private banking industry, it can be said that the satisfaction level of private banking employees is standard but not highly standard. So, if private banks can improve their lacking then they must be able to develop their condition more.
