All over the world, millions of people were forced into
working remotely as offices were shit down by the
pandemic, and then gradually reponed with capacity and
social distancing restrictions often in place.
It’s clear that moving towards a more flexible work model can improve
employee experience and boost productivity. The importance of this
shouldn’t be overlooked: in a competitive job market, employers who
can’t or won't offer good employee experiences will lose out on talent
to those who do.
The most critical thing to remember through all of this is that every
employee, every team and every job role is different. A flexible work
model that might be right for some won’t necessarily be right for
others. That’s why the key to flexible work is not any sort of fixed policy
around home working, office working, or a model where employees
attend the office on specified days each week.

There’s a lot to consider when coming up with a strategy
for adopting a flexible work model – perhaps more than
you may have initially thought. It has to make sense for
both employees and employers, without harming
employee experience or operational success.

What do employees want from an office?
Under a flexible work model, where employees
work some of the time at home and some of the
time in the office, they’ll tend to work from their
preferred setting as much as possible. Those
who prefer home working will need compelling
reasons to come into the office. Finding out
what those reasons would be, and making them
feel more positive about office work, is therefore
very important.
How can real estate still make
financial sense?
A new working model presents pressing challenges
in terms of floorspace. If workspaces are shared and
bookable instead of permanently assigned to
employees, then the likelihood is that far fewer
workspaces are required. This opens up an
opportunity to cut back on overall floorspace, with
resulting cost savings in office rental, utilities such as
lighting and temperature control, IT infrastructure,
internet connectivity and more. Alternatively, the
space can be repurposed to create more
collaboration spaces, better meeting the needs of
employees who travel into the office primarily to
connect with co-workers.

How can work be made more sustainable?
There are two different things to consider in terms
of sustainability. The first is that flexible work
naturally gives an organization a head-start in
emissions terms through reduced commuting.
Research from Global Workplace Analytics has
found that if everyone in the United States able to
work 50/50 from home did so, the CO2 emission
saving would be the same as taking the entire
workforce of New York State off the road.4 The
second point is more directly related to the
workplace: the same financial savings that can be
made in reducing the floorspace, number of
workspaces and utility demands of a workplace
also contribute to a reduction in the carbon
footprint of the business.
What is needed to make collaboration
between employees easier?
Businesses have recognized the importance of
collaboration to employees’ well-being: in the UK,
CIPD research has found that 73% of businesses run
health and well-being activities designed to promote
collaboration.5 And although video conferencing and
virtual communication have their uses in bringing
teams together, they can’t deliver the bonding, body
language and easy conversations that face-to-face
contact delivers. How employees collaborate in an
office environment - whether in a meeting, or less
formally in groups of individual workspaces - is
therefore a vital element of a flexible work model.

How can businesses give employees the
choice they want?
Employees need access to all the information they
need to do their jobs in all the places in which they
work. This includes all the data and applications they
use day-to-day, the ability to reserve workspaces in
the office at the times
they’re needed, and being able to do all of that on
any device, including from a smartphone. This is
how productivity can be maximized for every
employee, regardless of the working arrangements
they choose.
How can employee-centric workspaces
be developed?
All of the above points will inform decisions about
workspace provision within the office environment,
and how to provide a range of workspaces that
employees want to book and use. These decisions
will include the types of workspaces provided
(including desk spaces, meeting rooms, informal
collaboration areas, private work booths, and so on),
how many of each type are provided, and how
employees are able to reserve and access them fairly.
It’s also worth considering how data on usage can
generate insights helping to shape a workspace that
employees want to visit.

How can technology help support the
remodelled workplace?
With the key questions answered around how the
office will function within a flexible work model, the
technologies that can make it user-friendly and
efficient for all can then be evaluated. At a
workforce level, these technologies should connect
employees to co-workers, systems and workspaces,
wherever and whenever anyone is working. And at
an employer level, AI-enabled innovation and
analytics can help employers understand needs
better and make more informed decisions.

Happier employees, given the choice of how they
work, will feel more motivated and productive in
their jobs, allowing the business to drive even
more profitability from a finite level of resources.
Reduced costs
With a lower demand for work spaces day-to-day,
businesses can reduce their overall real estate and
cut the cost of property, utilities and other
overheads. Global Workplace Analytics research
has found that flexible work can reduce the
per-employee cost of running an office by as
much as 25%.4 Alternatively, growth plans can
be supported by accommodating a larger
workforce without any extra floorspace needing
to be acquired.

More positive company culture
When employees are more motivated in their jobs,
and valued enough to define their own working
models, they will be more likely to stay with the
organization long-term. Additionally, the ability to
collaborate and socialize virtually, in-person or
through a combination of the two helps build
stronger bonds and relationships within teams, and
across the workforce as a whole.
Better green credentials
Reduced real estate means a smaller carbon
footprint of running the business, as demands such
as lighting, temperature control and employee
commuting are all vastly reduced. Not only does this
help contribute to the fight against climate change,
but it gives the organization meaningful green
credentials to use in marketing and public relations.
Reduced emissions from commuting by flexible
workers also contributes to an improved footprint.

Better brand reputation
A positive corporate culture and strong sustainability credentials both
play a major role in supporting a positive brand perception. By coming
across as a company people want to do business with, and one that
employees want to work for, businesses will find it easier to attract
both new customers and talented new recruits.
Improved diversity business-wide
By breaking down the geographical and commuting barriers of talent
acquisition, businesses can far more easily recruit a diverse workforce.
Bringing new thinking and new ways of working into an organization
can help change the corporate mindset and support better
decision-making in the future. McKinsey research has found that
companies with a more diverse workforce have teams that perform
better than less diverse organizations.
Chance to innovate and pursue digital transformation
Such a major change in how a business operates presents an ideal
opportunity to move digital transformation plans forward. Evaluating
and adopting relevant technologies to support sustainable, flexible work
can make the whole strategy easier to implement, easier for employees
to embrace and easier to adapt as the business requires in the future.

  • 4. 4 All over the world, millions of people were forced into working remotely as offices were shit down by the pandemic, and then gradually reponed with capacity and social distancing restrictions often in place. It’s clear that moving towards a more flexible work model can improve employee experience and boost productivity. The importance of this shouldn’t be overlooked: in a competitive job market, employers who can’t or won't offer good employee experiences will lose out on talent to those who do. The most critical thing to remember through all of this is that every employee, every team and every job role is different. A flexible work model that might be right for some won’t necessarily be right for others. That’s why the key to flexible work is not any sort of fixed policy around home working, office working, or a model where employees attend the office on specified days each week.   • 5. 5 Seven key questions for businesses to answer. There’s a lot to consider when coming up with a strategy for adopting a flexible work model – perhaps more than you may have initially thought.   • 6. 6 What do employees want from an office? Under a flexible work model, where employees work some of the time at home and some of the time in the office, they’ll tend to work from their preferred setting as much as possible. Those who prefer home working will need compelling reasons to come into the office. Finding out what those reasons would be, and making them feel more positive about office work, is therefore very important. How can real estate still make financial sense? A new working model presents pressing challenges in terms of floorspace. If workspaces are shared and bookable instead of permanently assigned to employees, then the likelihood is that far fewer workspaces are required. This opens up an opportunity to cut back on overall floorspace, with resulting cost savings in office rental, utilities such as lighting and temperature control, IT infrastructure, internet connectivity and more. Alternatively, the space can be repurposed to create more collaboration spaces, better meeting the needs of employees who travel into the office primarily to connect with co-workers.   • 7. 7 How can work be made more sustainable? There are two different things to consider in terms of sustainability. The first is that flexible work naturally gives an organization a head-start in emissions terms through reduced commuting. Research from Global Workplace Analytics has found that if everyone in the United States able to work 50/50 from home did so, the CO2 emission saving would be the same as taking the entire workforce of New York State off the road.4 The second point is more directly related to the workplace: the same financial savings that can be made in reducing the floorspace, number of workspaces and utility demands of a workplace also contribute to a reduction in the carbon footprint of the business. What is needed to make collaboration between employees easier? Businesses have recognized the importance of collaboration to employees’ well-being: in the UK, CIPD research has found that 73% of businesses run health and well-being activities designed to promote collaboration.5 And although video conferencing and virtual communication have their uses in bringing teams together, they can’t deliver the bonding, body language and easy conversations that face-to-face contact delivers. How employees collaborate in an office environment - whether in a meeting, or less formally in groups of individual workspaces - is therefore a vital element of a flexible work model.   • 8. 8 How can businesses give employees the choice they want? Employees need access to all the information they need to do their jobs in all the places in which they work. This includes all the data and applications they use day-to-day, the ability to reserve workspaces in the office at the times they’re needed, and being able to do all of that on any device, including from a smartphone. This is how productivity can be maximized for every employee, regardless of the working arrangements they choose. How can employee-centric workspaces be developed? All of the above points will inform decisions about workspace provision within the office environment, and how to provide a range of workspaces that employees want to book and use. These decisions will include the types of workspaces provided (including desk spaces, meeting rooms, informal collaboration areas, private work booths, and so on), how many of each type are provided, and how employees are able to reserve and access them fairly. With the key questions answered around how the office will function within a flexible work model, the technologies that can make it user-friendly and efficient for all can then be evaluated. At a workforce level, these technologies should connect employees to co-workers, systems and workspaces, wherever and whenever anyone is working.   • 11. 11 Increase productivity Happier employees, given the choice of how they work, will feel more motivated and productive in their jobs, allowing the business to drive even more profitability from a finite level of resources. Reduced costs With a lower demand for work spaces day-to-day, businesses can reduce their overall real estate and cut the cost of property, utilities and other overheads. Global Workplace Analytics research has found that flexible work can reduce the per-employee cost of running an office by as much as 25%.4 Alternatively, growth plans can be supported by accommodating a larger workforce without any extra floorspace needing to be acquired. Additionally, the ability to collaborate and socialize virtually, in-person or through a combination of the two helps build stronger bonds and relationships within teams, and across the workforce as a whole. Better green credentials Reduced real estate means a smaller carbon footprint of running the business, as demands such as lighting, temperature control and employee commuting are all vastly reduced. Not only does this help contribute to the fight against climate change, but it gives the organization meaningful green credentials to use in marketing and public relations. Reduced emissions from commuting by flexible workers also contributes to an improved footprint.
  • 12. 12 Better brand reputation A positive corporate culture and strong sustainability credentials both play a major role in supporting a positive brand perception. By coming across as a company people want to do business with, and one that employees want to work for, businesses will find it easier to attract both new customers and talented new recruits. Improved diversity business-wide By breaking down the geographical and commuting barriers of talent acquisition, businesses can far more easily recruit a diverse workforce. Bringing new thinking and new ways of working into an organization can help change the corporate mindset and support better decision-making in the future. McKinsey research has found that companies with a more diverse workforce have teams that perform better than less diverse organizations. Chance to innovate and pursue digital transformation Such a major change in how a business operates presents an ideal opportunity to move digital transformation plans forward. Evaluating and adopting relevant technologies to support sustainable, flexible work can make the whole strategy easier to implement, easier for employees to embrace and easier to adapt as the business requires in the future. While an employee-centric model is vital for talent attraction and retention, the business as a whole enjoys better outcomes, too: When employees feel more comfortable and happier in their jobs, because their employer has given them flexibility in their working model, they will be more likely to commit to the business long-term. More productive employees drive more growth and profit from the business, and the reduced demand on office space can generate further savings to improve the bottom line. Employees who are satisfied in their jobs, and who are able to work in whichever environment suits them best, will be far more able to do their best work. Employees who aren’t losing huge chunks of their day to commuting have more time to devote to work-related tasks. Additionally, by being able to focus on their work – either at home or in the office, as fits their requirements – their productivity will stay high every day.
