    I’m a devOps engineer in PLAN-B, Japan

    My engineer career is 6 years
    and I experienced 4 different companies.
    This is my 3rd time to came to Singapore but first time to visit AWS office.

    働きやすいチームになっている?
    いろんなポジションの方がいましたが、
    今日集まってるみなさんは女子エンジニアを育て、活躍できる場所を作りたいと思ってますよね?

    私はこれまで規模の違う4つの会社、いくつかのエンジニアチームで働いて来ました

    今日は、日本のエンジニアチームがだいたいどんなものかと、
    男性が多い職場で女子が働きやすいチームについて皆さんと考えて行きたいです

    In your team, are there women engineers ?
  • 女性が活躍できるチームについて一緒に考えてみましょう
    Now we have different background, but
    we have a common will to empower women engineers.

  • 日本で働く女子エンジニアはどのくらいいるのでしょうか

    At first,
    how about engineers in Japan?
    let’s investigate the number of Japanese Engineer.
  • This is a statistic by Japanese government.
    The number of engineers is about 900 thousands in Japan,

    And woman engineer is about 24% of all
    this includes manager, leader
    so those who write code is less than this number.



    日本のエンジニアの数は
    約100万人
    そのうち女性は25%くらいという統計があります
    この中には管理職やプロジェクトマネージャーも入っているので、実際にコードを書いている人はもっとすくない

    男 778,521
    女 247,182
    合計 1,025,703
    女性割合 24.1%
  • Women engineer mainly work as a member of company or free rance engineer.
    Some belong to community.

    And this is a survey for companies,
    ‘How many women engineers in your company?’
    75% (red area) company answered the pie of women engineer is less than 20%.

    How do you think about this number?
    I think it’s small,
    in my company, woman engineer is only 5, the whole company member is over 100;


    エンジニアが活躍できる場所は
    主に企業、コミュニティ、フリーランスがありますが

    職場に女性エンジニアがいるかどうかの調査では、
    ほとんどの企業で女性が2割イカと答えました

    この数字、どう思いますか?
    少ないですね、、
    私の知り合いの会社でも、女性エンジニアは全くいないか、多くて十人もいないそうです

  • どうしてそんなに少ないのか?

    Why so small numbers?
  • Main reasons are here.

    The first one is male culture
    man is stronger than woman, so sometimes everyone have to do overtime work.
    sometimes woman get sexual harassment.
    sometimes difficult to be friendly…. I have this experience.

    主な要因はこの3つ
    残業で体力勝負になったり、セクハラがあったり、よそよそしかったり

    the second one is that we must catch up technology which changes too fast.
    if I get married and have baby, it may be difficult to do so ,


    会社にロールモデルがいなくて、
    結婚して家庭を持ってもエンジニアとして続けている人がいない
    育休制度があっても活用されていないので、自分が取得できるかわからない申し訳ない

    * The third one is few role model
    Not all company has woman engineer who has child and come back to work.

    if I get married …
    Even though my company offers some working options such as short time work / flex time
    if no one use that system, may be I cannot use that.

    Because of these reasons, many woman engineer quit job in Japan.
    Especially less than 100 people, middle or small company.
    Is it the same in your country?

    技術移り変わりが激しいので、働けない間にキャッチアップができなくなる

    私が今まで所属していた日本のチームでの経験を振り返って
    よかったなと思う例を紹介します


    Can we solve these problem with team?

    Since now, I have worked 4 companies so
    I’ll share Examples in Japanese team which I belonged to.
  • case 1 , Company S

    the project was website building,
    this company was large, over 10,000 people were working there.

    Our team started from 2 people, me and leader, both was woman.
    That was temporary team which members came from other companies.
    At the end , team members became 14.

    We didn’t know each other, and we had too much overtime work.
    so busy,



    最初は
    臨時で集まったチーム
    半年くらいの期間が決まってるプロジェクトで、他の会社から来た人がほとんど
    短納期
    大きな企業なので、案件によって人が流動的、よくあるパターン

    最初からいたメンバーは二人だけでした
    社外のメンバーはしらないし、残業多くて忙しい職場
    でものりきらないと
  • And we did 2 things as team building.

    we understand member deeply,
    The team core member was 7 people, and they love drinking.
    so we usually went to drink and talked a lot, as a result we understand each other and had relationship to say anything.


    2. we share why
    When we did task, we understand why we do that.
    why this task, why reviewer said this, why leader gave this task to me,,,
    we think and understand, so we don’t feel disgusting.



    そこで私たちは何をやったのか

    1、仲良くなった のみかいした
    飲み会(みんな酒飲みだった)、雑談、仕事量やしんどさの共有
    →相手のために自分のできることをやるという積極的な動きができた
    →心理的安全性があった


    2、仕事に納得感があった share why
    なぜこの案件をやるのか、なぜこの顧客対応をするのか、なぜこの指摘をするのか
    whyを共有し、きちんと話し合って信頼関係を作り、納得した上で仕事をした


    その結果
    残業は多かったが、お互いの事情を理解して、結婚式・新婚旅行に行った人もいた
    もっとこうしようという動きがリーダー、メンバー、社員、派遣関係なく生まれた


    心理的安全性
    飲み会や仕事での雑談で、お互いを理解しリラックスしていられる状況にする
    相手のために自分のできることをやるという積極的な動きができて、良いチームになる
    (振り返りではmoreだけ出す、家庭を尊重する)
    shared belief that the team is safe for interpersonal risk taking.[1] It can be defined as "being able to show and employ one's self without fear of negative consequences of self-image, status or career"

    納得感
    プライベート充実か、ガンガン働きたいか、人によって違う
    whyを共有し、きちんと話し合って信頼関係を作り、納得した上で仕事をすることで上昇志向になりパフォーマンスが上がる

    みんなでやる
    技術力がある人、ない人、チームになって成果をだす
    モブプログラミングや社内勉強会で全員のスキルアップ底上げをし、情報は共有してフラットに意見を言える環境を作ると当事者意識があるチームになる
  • as a result, our team got 2 good points.

    1, understand each other and helped
    One of the members took 1 week vacation and went to Honeymoon, but we didn’t feel disgusting.
    we were happy to cover the missing position.

    2.
    Because we had strong relationship, No one hesitate to suggest positive solutions.
    Even though we were from different company.

    This team lasted half a year, and every month we had lots of overtime work.
    however we had fun, good time to work.

    その結果
    残業は多かったが、お互いの事情を理解して、結婚式・新婚旅行に行った人もいた
    もっとこうしようという動きがリーダー、メンバー、社員、派遣関係なく生まれた

    残業多くて忙しいプロジェクトだったけど、楽しく働けた

  • case 2 , Company P

    the project was office system development & operations.
    this is a venture company and over 150 people are working there.

    Engineers are 20% of all and until last year woman engineer was only me.
    Because this is a venture company,
    most people have strong will to grow themselves so they stay at office after working time.

    We have 4 office system and 1 or 2 person handle the small project independently.
    Some are very busy, some are not.

    女性エンジニアは私だけ、会社の他の部署に女性はいたが、一緒に働く人は男性
    家庭よりも仕事を優先する人が多い

    ベンチャーなので、個人の能力を高める意識が強く、一人で仕事を抱え込む
    プロジェクトが小さいのでひとりや二人で担当することがおおく、

  • And we did 2 things as team building.

    visualize the work We use ticket system, task board in order to understand how much task the member have.
    Thanks for this, the busy person can tell I am busy, so other member can help.
    mob work, mob study, mob challenge We do pair programing, technical session by team members.



    1、チームワーク
    一人が一つプロダクトを担当するスタイルから、案件ベースで順番にプロダクトを担当するようになり属人性排除
    全員の仕事をチケット化して可視化し、ヘルプに入れるように


    2、モブ
    モブプログラミングや社内勉強会で全員のスキルアップ底上げをし
    情報は共有してフラットに意見を言える環境を作ると当事者意識があるチームになる
  • as a result, our team got 2 good points.

    1, we can share the information and skills that have never shared before.
    Individual person became to help other person.


    2. We can also share the big task.
    we can challenge the new technology & business together,

    Now this style became our engineer team’s culture.
    I think ‘became culture’ is very important.

    その結果
    →技術力がある人、ない人、チームになって成果をだす
     新しいことや大きな仕事はみんなで一緒にやる

    こういうのが会社の文化になるのが必要だと思う

  • by the way,
  • company can hire the people who works and prepare the system how they work

    Of course, I want company to prepare the system such as short time / flex time working,
    but it is very important to prepare the relationship between members in company.

    We need the role model person.
    for example, the person who have taken childcare leave, and come back to work as engineers.
    And if there are women engineer like them, maybe everyone help each other and understand personal situation.

    And I think the same age woman team member is very important.
    Because we can refresh by talking hobby, fashion, dislike boss at lunch time :)



    1、ロールモデル
    育休を取得している人、戻ってきてエンジニアとして働いている人、そういう人を大切にして
    後に続くことができるように

    2、同じ境遇の仲間
    男性の多い職場で仕事以外の話ができたり、私生活の悩みを共有したり相談したり

    もちろん、働き方を選択できる制度(時短、フレックスなど)の整備は必要
    でも、そこで働く人のつながりを用意するのも大事
  • At last, what can we do?

    では、私たちができることは
  • I think we have to
    think about life event and career together
    We need to get skill in order to choose the work style such as remote working, free rance.
    not going to the office is helpful

    Needless to say, we have to contribute our team.
    We have to help other person because in the future we will be helped by them.


    1、キャリア設計
    結婚して子どもを育てるとき、働けない時期があります
    そのときに技術の変化についていけるように情報収集の習慣や
    ライフスタイルに合わせた働き方を選択できるような技術力を身につけておく

    2、チームへの貢献
    助けてもらうためにはチームに貢献することが大事

  • Let’s go back to the problems

    we have there problems
  • but I think we can approach this within team.

    we can make friendly relationship by helping each other.

    we need to get skill and trust by team
    so we can be helped when return to work.

    about role model, if we produce good result within team,
    the team can make company culture.
  • we contribute the team,
  • the team contribute company, make culture.
  • and the company have role model person.
    the role model woman contribute the team, company

    I want to make this good cycle.
  • I think we can act and be a role model!
    After that, another woman can join the company!


    I hope that this session become the hint to make your team good.
